Ethnical culture, which is one of the most important factors of evaluating the Effectiveness of management transferring, is the basic of corporation culture and managerial patterns. It has important academic value for cross-cultural management to study the dimensions and ways of interaction of different ethnical cultures. It is the main purpose of this research to study the effect of ethnical cultures on job satisfaction, which is affective response of employees to working environment, and values play key roles in this evaluating process. The study used existing ethnical culture scale based on Hofstede's Cultural dimensions and job satisfaction scale developed by myself. The study investigated 13 different types of organizations in Kashger, the multi-ethnical area in Xinjiang, collecting 580 effective questionnaires finished by Chinese and Urgur. After factor analysis and reliability analysis, four culture dimensions and eight factors of job satisfaction were identified as factor variables from two scales. The study checked the cultural differences and intereactions by ANOVA between Chinese and Urgur both in uni- and cross-ethnical organizations, and found that ethnical cultures can be differentiated into soft-dimensions, which can be relatively easily effected by other culture, and hard-dimensions, which can hardly be effected. Thus some management theories or practices based on certain ethnical culture dimension can be transferred relatively easily to other culture if the counterpart is soft-dimension. Meanwhile, after analyzing the differences of job satisfaction between different nations in uni- and cross-ethnical organizations, it can be concluded that job satisfaction can be notably effected by ethnical culture, the higher the ratio of some nation's population in organization, the higher the employees'job satisfaction. It is also assumed that organizational culture and managerial patterns include traits of both different ethnical cultures, and that the main concepts of organizational culture are determined by main ethnical culture. Further more, the study also analyzed the relationships between culture dimensions and job satisfaction, and found that PowerDistance and Individualism-Collectivism significantly influence both entire and most factors of job satisfaction, but Uncertainty Avoidance and Masculinity– Femininity influence just certain factors of job satisfaction.
