With the reform and opening-up of china, the economic environment of Chinese enterprises are in the trends of globalization, informatization and diversification, which have brought both opportunities and challenges for Chinese enterprises. Nowadays the competition of enterprises has evolved to the competition of human resources. In order to improve the performance of employees, enterprises need to adjust the internal management constantly. The style of leadership has been a hotspot in the research of Organizational Behavior. More and more researches indicate that leadership style is a special behavior embedded in culture context. While most of the researches of leadership style use western values as the starting point, very few researches use Chinese values as the starting point. Therefore it is important to advance the leadership style theory in the background of Chinese culture. Paternalistic Leadership, which combines strong discipline and authority with fatherly benevolence, originates from Chinese culture. Paternalistic Leadership has been found to be prevalent in all kinds of Chinese commercial organizations and enterprises.With the literature review of Paternalistic Leadership, performance, and the relationship between them, we found that fewer studies were based on empirical study, especially in the Chinese commercial organizations and enterprises. This study explores the influence of Paternalistic Leadership on employee performance, tests the existing theories and provides some theoretical and empirical evidence for Chinese entrepreneurs to improve their employee performance.This study adopts a combination of different research methods (structural equation model, independent sample T test, correlation analysis, etc) to demonstrate the relationship between Paternalistic Leadership and performance deeply and systematically.The main findings are as follows:(1)Based on the literature review and exploratory factor analysis,this study proposed three-factors structure model of Paternalistic Leadership, including benevolent leadership,moral leadership and authoritarian leadership,one-factor structure model of task performance,and two-factors structure model of contextual performance,including interpersonal facilitation and job dedication.(2)Through independent sample T test , this study compared the mean differences of Paternalistic Leadership on generation gap variables. The results showed that generation gap had a certain effect on the moral leadership and authoritarian leadership.(3)By using correlation analysis and multiple regression analysis, we found that moral leadership had positive effects on task performance,interpersonal facilitation and job dedication.We also found: benevolent leadership and moral leadership are positive correlated significantly; benevolent leadership and authoritarian leadership are negative correlated significantly;moral leadership and authoritarian leadership are negative correlated significantly.(4)By summarizing and concluding performance which effected by Paternalistic Leadership, we raise limitations of the study and dicuss future research orientation.
