With the development of economical and society, generation Y gradually becomes the employment main force of the human resources market. Generation Y employee has grown under the environment of the reform and open-door policy as well as market economic. Because of the influence of the environment, they have the unique characteristic. And they have lower loyalty of the enterprise, and change job frequently. How to detain generation Y staff becomes the subject matter which the enterprise supervisor faced. In order to solve this question, based on the organization commitment, this paper discusses how to motivate generation Y staff to enhance their organization commitment, to detain them.At first, through reading related literature, this paper introduces the basic theories of generation Y, the organization commitment and staff motivation. Then analyzes the professional characteristic of the different generations, thus obtains generation Y staff's professional characteristics, such as the indefinite occupation plan, the strong self-awareness, the low professional loyalty, the weak ability to resistant compression, the strong learning capability and innovation ability and so on; proposes the problems that exists about generation Y staff motivation ,such as lacking of point, flexibility, fairness, systematic as well as the feedback and so on; and analyzed the relationship between the organization commitment and staff motivation. After then according to generation Y staff's professional characteristic, taking into account of the influencing factor of the organization commitment, through the five dimensions, which contains the economy commitment, the ideal commitment, the affective commitment, the normative commitment, the opportunity commitment, to analyze the content of their commitment separately. Finally in follows the principles of designing motivation mechanism, according to the content of the organization commitment, proposes generation Y staff's motivation mechanism model, and tried to establish the motivation mechanism movement pattern, to guarantee the validity of the motivation.Accord to the organization commitment of generation Y staff, we know that the motivation of them includes economic aspect, ideal aspect, emotion aspect, and standard aspect. The performance wages is the main method of the economy motivation, stockholder's rights motivation and the wages system based on the assignment can strengthen the effect of the economic motivation, and all of this enhanced their economical commitment; the ideal motivation that including the professional profession plan, supplying the training chance, having goals and then obtaining the achievement, which enhanced their ideal commitment; the feeling of the ownership is the basis of the emotion motivation, so that the ownership motivation is the basic method of the emotion motivation, the honor motivation and the misery motivation can strenthen the effect, and all of these enhanced their affective commitment; the free and open enviroment is the main way of the normative motivation, not only giving them the full free, but also restraining them with the example motivation, enhanced their normative commitment. With the four kinds of the motivation, the opportunity cost of searching for other jobs increase, which enhanced their opportunity commitment. Through the motivation of generation Y staff, enhanced their organization commitment, strengthened their organization loyalty, reduce the withdrawal rate of generation Y staff, promoted organization's sustainable development.
