In the 21st century which was changing with each passing days,the knowledge-based economy becomes an important characteristic of ages and Chin-pen becomes a strong engine of the organizational core compentency.In labor market, the war fighting for the knowledge talent who owns the knowledge capital becomes increasingly fierce. Organizatn have to be "human oriented"and adopt various effective methods to retain and motivate talents.In a changing age ,which traditional motivate approaches can no longer satisfy increasingly changeable needs of employees,only be full of creativity and reformatory spirit,step out of traditional "material incentives only"way,deeply explore the non material incentives in all aspects of recruitment,retainment and encouragement, can a organization keep long-term competitive advantages.The introduction part of thesis introduced background of the knowledge talent's appearance, research purpose and meaning of this thesis firstly .Then it had a brief summary of present study situation in China and abroad.Finally,it pointed out the paper's research framework and research methods.The first chapter introduced motivate concept,process and function .After reviewing early theories,we had two revelation.One was that motivating the knowledge talent should be balanced inside and outside,materially and non materially.The other was that motivating couldn't neglect the interaction of need and environment.The second chapter introduced concept of the knowledge talent",and made "4P"analyse for the knowledge talent,from which we knew that the knowledge talent was an internal customer whose characteristic needs should be satisfied too.The Third chapter introduced present condition of Chinese knowledge talents' incentives,and analysed existing problems.Finally,it pointed out that incentive standard varied from person to person,and money was not omnipotent.The fourth chaper designed motivation tactics of Chinese knowledge talents.Firstly summerized the principles of the knowledge talent.Then thesis described motivation tactics from two aspects of material and non material,including broad bonding compensation,welfare buffet,EAP programe,training,career planning and cultural incentive. Finally, thesis came up with motivation skills containing admiration, authorization, target incentive and crisis incentive.The thesis raised newly effective motivation tactics on the basis of advantages from traditional and new motivate approaches.From this thesis we know that an organization should not noly build a recompensing environment,but also care,investigate and satisfy knowledge talents' intrinsic needs from every aspects.Only jumped out of the "only material incentive" mode and add non material intensives,can the knowledge talent be greatly motivated and organizational core competency can be strengthened.
