With the rapid development of economy,innovation,as one of the main driving forces for social progress,has become an effective means for enterprises to improve their performance and continuously gain competitive advantages.As the premise of innovation,creativity is also of great significance to organizational innovation,and most enterprises have realized the necessity of cultivating the creativity of R&D team members to improve enterprise performance.Therefore,how to improve the creativity of R&D team members has become a topic of great research significance in academia and enterprises.According to Pygmalion effect,people’s expectations or prediction based on their perception of a certain situation will cause the situation to adapt to the expectation or prediction effect,that is,positive expectations from the outside world can bring better performance to individuals.In view of the shortcomings of existing research on Pygmalion effect of R&D team members’ creativity,this study systematically analyzes the mechanism of leader creativity expectations on R&D team members’ creativity from various aspects and clarifies the corresponding boundary conditions.In addition,we explored the role of input in creativity process and individual factors(domain knowledge,prosocial motivation)between intrinsic motivation and creativity of R&D team members,and constructed a moderated mediating effect model between intrinsic motivation and creativity of R&D team members.The main contents of this paper include:To understand how the Pygmalion effect is used to create creativity among R&D team members,this study introduced intrinsic motivation as a mediating variable,and divides the relationship between leader creativity expectations and employee creativity into two stages.In the first stage,employees’ intrinsic motivation was taken as the mediating variable.Leadership behavior(leadership authorization,leadership close monitoring)and job characteristics(job autonomy,task dependability)as moderating variables to explore the boundary conditions of leader creativity expectations affecting intrinsic motivation.The second stage is to introduce creative process engagement as the mediating variable and employee domain knowledge as the moderating variable to construct a moderated mediating effect model between intrinsic motivation and employee creativity.The main contents of this paper include:Firstly,this paper defines the concepts of intrinsic motivation,leadership behavior factors and job characteristics factors,and innovation process input,systematically summarizes and sorts out the relevant theories applied in this research.On the basis of concept definition and related theories,an overall research framework is constructed based on the research ideas of this paper.Secondly,from the perspective of leadership behavior factors,the realization mechanism of Pygmalion effect of R&D team members’ creativity is studied.Through the collection of questionnaire samples and data,the linear regression method was used to empirically analyze the influencing mechanism and path between the leadership’s expectation for innovation and the creativity of R&D team members.Study found that intrinsic motivation is leading innovation look forward to working with R&D team members play an intermediary role between creativity,leadership authorization,closely monitor two leadership behavior factors in leader creativity in regulating role between expectations and intrinsic motivation,namely under the "weak" scenarios of high leadership authorization,leading innovation forward to promote research and development team members by intrinsic motivation intermediary effect to enhance creativity.Under the "strong situation" of high close monitoring,the mediating effect of leader creativity expectations on the creativity of R&D team members through intrinsic motivation is weakened.Thirdly,from the perspective of job characteristics,the realization mechanism of Pygmalion effect of R&D team members’ creativity is studied.Using the questionnaire data from leaders and R&D team members,the linear regression method was used to empirically analyze the mechanism between leaders’ expectation for innovation and R&D team members’ creativity.It is found that job autonomy and task dependence play a moderating role between leader creativity expectations and intrinsic motivation.In other words,in the "weak situation" of high job autonomy,the mediating effect of leader creativity expectations on promoting R&D team members’ creativity through intrinsic motivation is enhanced.Under the "strong situation" of high task dependence,the mediating effect of leader creativity expectations on the creativity of R&D team members through intrinsic motivation is weakened.Finally,the paper studies the mechanism of intrinsic motivation on the creativity of R&D team members,collects sample data and measures variables,and uses linear regression method for empirical analysis.It is found that innovation process input plays a mediating role between intrinsic motivation and creativity of R&D team members,and intrinsic motivation can affect the creativity of R&D team members through innovation process input.Research and development team members in the motivation through the innovation process into individual factors,affect the R&D team members creativity plays a role of regulating the process,the R&D team members of the domain knowledge to adjust the internal motivation through the innovation process into positive indirect positive effect influence creativity research and development team members,namely when team members have higher level of domain knowledge,The indirect positive effect of intrinsic motivation on the creativity of R&D team members is enhanced through the investment in innovation process.The prosocial motivation of R&D team members can positively moderate the indirect effect of intrinsic motivation on their creativity through innovation process input,that is,the stronger the indirect positive effect of intrinsic motivation on their creativity through innovation process input for R&D team members with higher prosocial motivation.Theoretically,this study enriches the theoretical understanding of the "Pygmalion effect" of innovation,expands the related research on the anthesis variables of creativity of R&D team members,and complements and improves the related research on creativity and leadership R&D.In practice,this research conclusion on the one hand,help to promote research and development team members creativity and organizational creativity,for enterprise top managers or enhance creativity research and development team members to provide practical guidance to help to improve the organization efficiency on the other hand,for enterprises to develop their creativity strategy,improve the innovation performance has practical reference value.
