A study of the multidimensional impact of team variable buffet on pay satisfaction: An experimental approach

Abstract/Summary:
The focus of this study was to align compensation ideologies with business practice ideologies for team-based organizations by introducing the team variable buffet pay model. The team variable buffet pay model was tested against the multidimensional construct of pay satisfaction to establish its merit for organizations. Using a quasi-experimental approach, teams were randomly assigned to either a intervention (team variable buffet) group or a control (comparison) group for pretest on the pay satisfaction questionnaire (PSQ). Then, nine months after pretest the teams were posttested on the PSQ. An analysis of covariance (ANCOVA) was applied to examine the effect of team variable buffet on pay satisfaction. The sample consisted of 148 sales account executives within 16 teams from three organizations. The hypotheses predicted that the team variable buffet model would increase the multidimensional construct of pay satisfaction against comparison pay models. The results significantly (P < .001) support these hypotheses and reject alternative null hypotheses. The interpretations and significance of these findings were discussed. In addition, recommendations were offered in the design of the team variable buffet pay model.
