An empirical investigation of the interrelationships of organizational culture, managerial values, and organizational citizenship behaviors

Abstract/Summary:
This exploratory study investigated the interrelationships of organizational culture, managerial values, and organizational citizenship behaviors (GCBs). The purpose of the study was to expand upon previous research studying antecedents of OCB by focusing on the presumed influence of certain workplace characteristics. More specifically, the aim of the study was to discover if OCB was related to a particular pattern of organizational culture or managerial values. The quantitative study was conducted in a healthcare management organization, with a sample of 186 respondents. Organizational culture was measured with the Organizational Culture Assessment Questionnaire (OCAQ, and assessed five dimensions: managing change, achieving goals, coordinating teamwork and building a strong culture, and customer orientation (Sashkin, 1990). Managerial Values were measured using the Managerial Values Profile (MVP), which provided an assessment of the relative strength of three value sets: utilitarian, individual rights and social justice (Sashkin, 1996). Four dimensions of organizational citizenship behavior were measured with the Organizational Citizenship Behavior questionnaire: interpersonal helping, individual initiative, personal industry and loyal boosterism (Moorman and Blakely, 1995). Pearson product moment correlations, one-way analysis of variance, and stepwise multiple regression procedures were used to analyze the data at the individual and department levels of analysis. Correlational analyses supported each of the eight hypotheses measuring the relationships between both organizational culture and OCB, and between managerial values and OCB. Specifically, Pearson product moment correlations showed that total OCB was significantly and positively related to total OCAQ. Other instances of association between these variables were exhibited by the significant relationship between Achieving Goals and total OCB; Achieving Goals and Interpersonal Helping; Coordinated Teamwork and total OCB; and Coordinated Teamwork and Interpersonal Helping. Managerial Values was also significantly and positively related to total OCB via the Social Justice value set. Subsequent multiple regression analyses supported only the association between Coordinating Teamwork of the OCAQ scale and total OCB. Implications of the findings are discussed and recommendations for practitioners and future research are given.
