A laboratory examination of the effects of organizational citizenship behavior and in-role performance on managerial perceptions, behavioral intentions, and evaluations

Abstract/Summary:
In this dissertation, I examined the effect of two forms of employee behavior, Organizational Citizenship Behavior (OCB) and In-Role Behavior (IRB) and an expanded set of outcomes of these behaviors, including Coaching, Trust, Cynicism, and Overall Evaluations. Few studies have looked at the effect of employee behavior and these outcome variables. This study was conducted in a laboratory setting so as to be able to identify causal relationships between employee behavior and these outcomes. Two studies were conducted, a pilot study and the primary study. In the pilot study, the efficacy of the study manipulations was tested (N = 161). The results from the pilot study provided support for the manipulations used, suggesting the study manipulations had their intended effects on OCB and IRB. In the primary study, using the paper and pencil responses from 359 undergraduate business students exposed to video-vignettes of manipulated employee Organizational Citizenship Behavior (OCB) and In-Role Behavior (IRB) in a laboratory experiment, the present dissertation examined the effects of these two forms of employee performance on a broadened set of outcome variables, including: Coaching, Trust, Cynicism, LMX, as well as Overall Evaluations and Reward Recommendations. After using AMOS 4.0 to conduct confirmatory factor analysis, the results from structural modeling indicated that OCB had substantial effects on Trust, Cynicism, and Overall Evaluations, and that In-Role performance had substantial effects on Coaching, Trust, Cynicism, and Overall Evaluations. Implications of these results for both theory and practice are discussed.
