| Learning from failures as an important component of organizational learning is becoming an important issue discussed by management practitioners and academics.Currently,the main relevant literatures gather in influencing factor of learning from failures,and its influence on enterprise performance and so on,some scholars have discussed some theoretical and empirical research,the related research about in-depth and comprehensive discussion on mechanism and capability of employees learning from failures is also unusual.The study will focus on mechanism and capability assessment and promotion strategies of employees learning from failures from theoretical and empirical perspective.This study analyzes the influence on employees learning from failures of social capital,psychological capital and intellectual capital using questionnaire survey,statistical analysis,analytic hierarchy process and fuzzy rating method on the basis of relevant literatures,and analyze the mediating effect of psychological security on the relationship between psychological capital and failure.On this basis,the evaluation index system and the evaluation model of staff’s failure learning ability are established,the strategies to improve the learning ability of failure are proposed.the main work and innovation of this research are as follows:(1)The mechanism on employees learning from failures is analyed from the perspective of "three types of capital".The existing failure learning literatures are still lack of systematic and comprehensive study on the mechanism of learning from failures.This study the influence on employees learning from failures of social capital,psychological capital and intellectual capital,and conceptual model is put forward based on organizational learning and learning from failures.The empirical test results showed that self efficacy and hope dimension of psychological capital,social capital and intellectual capital can effectively promote learning from failures,Psychological security has part intermediary role between psychological capital and learning from failures.optimism and resilience of psychological capital have no significant effect on learning from failures.This study further deepened the influence mechanism on learning from failures,which provided a theoretical and practical basis for the evaluation improvement of learning from failures ability.(2)The evaluation index system and the evaluation model of employees learning from failures ability are established.The existing literatures lack the relevant researches on the evaluation of the learning ability.Firstly,this study proposes the evaluation index system of employees learning from failures ability from the core competence and auxiliary competence based on organizational learning capability and connotation and characteristics of learning from failures;Secondly,This study has constructed the evaluation model of employees learning from failures ability using entropy weighting method and fuzzy evaluation method,and taken the Chinese commercial flying Shanghai company as an example to evaluate the application of the failure learning ability of its employees.This study has perfected the theory of learning from failures,and extended the application of evaluation theory.(3)Improved strategy of employees learning from failures ability are put forward.The previous studies carry out research on learning from failures ability.On the basis of relevant literatures,improved strategy of employees learning from failures ability are put forward according to the research results on Influence mechanism and learning from failures ability.ability to learn from failure contain the core competence and auxiliary competence from the perspective of psychological capital,social capital and intellectual capital.This study will make up for the literatures lack of the ability to learn from failure,and provide a reference for the improvement of employees learning from failures ability. |
