The Influencing Mechanisms Of Humility On Decision Making At Both Individual-and Team Level

In today's rapidly changing and increasingly competitive work environment,work teams are more than ever expected to respond to such environments faced by organizations today,such as make better business decision,and to promote its competitiveness.A rich body of research has examined the factors that influence decision making.However,scant attention has been paid to the effects of humility on decision making.Accordingly,the current study aims to respond to these important yet unexplored issues and explores the influencing mechanisms of humility on decision making at both team-and individual level.Based on motivated information processing in groups(i.e.,MIP-G),this study investigate the mediating roles of motivational factors(i.e.,need for cognition and prosocial motivation).In addition,we will also test the mediating role of collective humility in the relationship between leader humility and individual decision performance based on the perspective of social contagion.Further,contingency factors(i.e.,time pressure,narcissism,and collective promotion focus)that may strengthen or weaken the effects of humility will also been examined.Our research mainly includes three sub-questions:1)the influencing mechanisms of humility on individual decision performance;2)the influencing mechanisms of leader humility on individual decision performance;3)the influencing mechanisms of leader humility on individual decision satisfaction and team decision performance.First,we conduct literature review on the key constructs.Second,the process of experimental design and data collection is introduced in detail.Then,we analyze the included sample and test our hypotheses by using SPSS,LISREL,and HLM.Finally,we discuss the results in depth,and clarify the theoretical and practical implications of our findings.The main findings are as follows.1)We examine effect of humility on individual decision performance,and mediating roles of need for cognition and prosocial motivation,and the moderating role of time pressure.We found that humility is positively related to individual decision performance.Based on motivated information processing in groups,we found that the positive relationship between humility and individual decision performance is mediated by need for cognition,However,the mediating role of prosocial motivation is not significant.Further,the results suggested that the relationship between humility and individual decision performance is not moderated by time pressure.2)We explored the effect of leader humility on individual decision performance as well as the mediating role of collective humility and the interaction effect of leader narcissism and leader humility.Results indicated that leader humility is positively related to individual decision performance in the context of group decision making.Further,we found that collective humility mediates the relationship between leader humility and individual decision performance.However,the interaction effect of leader narcissism and leader humility on collective humility is not significant.3)We explored the effect of leader humility on team decision performance and individual decision satisfaction as well as the mediating role of team prosocial motivation and the moderating role of collective promotion focus.Results indicated that leader humility is positively related to individual decision satisfaction and team decision performance.Further,we found that team prosocial motivation mediates the relationship between leader humility and individual decision satisfaction.However,team prosocial motivation non-significantly mediates the relationship between leader humility and team decision performance.In addition,we found that team promotion focus can moderate the positive relationship between leader humility and team prosocial motivation,such that the higher the team promotion focus,the more positive the relationship.The findings have several theoretical implications.First,in the context of group decision making,we initially test the relationship between(leader)humility and decision making.The findings not only enrich the research on the influencing mechanisms of humility on decision making,but also support that decision making is an important outcome of humility,thereby enriching the research area of humility and decision making.Second,the findings uncover the mediating mechanisms through which humility affects decision making,thereby deepening our understanding of the influencing mechanisms of humility on decision making.Finally,the findings identify the contingency factor that may strengthen or weaken the effects of humility,thereby enriching the research on the effectiveness of humility.Apart from its theoretical implications,our study has several important managerial implications.For example,on the one hand,when enterprises select or recruit employees,they can focus on their humility and selectively choose those highly humble individuals to enter the company.On the other hand,managers or leaders should be aware of the great role of humility in decision making,and show more humble behaviors to improve team decision performance and individual decision satisfaction.In addition,managers should consciously cultivate and create such collective promotion focus within the team or enterprise,such as encouraging more team members to adopt positive strategies and methods,daring to try and proposing new ideas,thereby promoting decision performance.In addition,we should also pay attention to the fit between leader humility and team promotion focus,and selectively place leaders with high humility in the team with high promotion focus,so as to exerting the joint effects of leader humility and team promotion focus.
