Creativity is the core element of organizational survival and development.It is an important source of competitive advantage.Under the background of Chinese economic development driven from elements and investment to innovation,and placing the inno-vation on the "core position" of national development.The strategy of innovation-driven development is implemented to promote mass entrepreneurship and innovation.It is the source of driving force to promote economic and social development;Innova-tion is not only technological innovation,but also institutional innovation,management innovation and mode innovation.Creativity in the organization is not limited to R&D personnel,but extends to all employees who can contribute their innovative ideas di-rectly or indirectly.Under the background of the new normal state of economy,in order to coping with the increasingly fierce market competition,the enterprises put forward the creativity requirement to improve the work performance and organizational performance of the employees and teams.Therefore,in the practice of enterprise management,how to ef-fectively play the active role of the job creativity requirement is particularly important to improve the creativity of the staff and the team.This thesis focuses on the study of the mechanism and boundary conditions of the influence of job creativity requirement on creativity.The problem is not only a hot topic in the field of organizational behavior at home and abroad,but also an important proposition of our country's urgent solution in the research of innovation management.This thesis firstly outlined the definition,connotation and relevant empirical re-search of creativity,job creativity requirement and stress appraisal.The existing studies have the following shortcomings:Firstly,the research on the influence mechanism of job creativity requirement on creativity is not deep enough.It needs to be discussed in depth;Secondly,the existing research on the impact of job creativity requirement on creativity is mainly focused at individual level,lacking of the mechanism from team-level and cross-level perspective on studying the impact of job creativity requirements on creativity;Thirdly,there are few measures to improve creativity from the perspective of job creativity requirement.Based on the above analysis,on the basis of integrating expectation effect,social information processing theory and stress cognitive transactional theory,this thesis con-structs a theoretical model of job creativity requirement influencing creativity from the perspective of process at the individual level,team-level and cross-level perspectives.It provides a new theoretical explanation for the research of the relationship between job creativity requirement and creativity.Firstly,based on the expectation effect,re-vealing the effect mechanism of job creativity requirement on employee creativity from individual-level;Secondly,by using the I-P-O model,this thesis reveals the effect mechanism of job creativity requirement on team creativity from the perspective of team process.Thirdly,a cross-level model is constructed to reveal the cross-level effect mechanism of team-level job creativity requirement on employee creativity.In order to test the theoretical model of the relationship between job creativity requirement and creativity,this thesis takes the employees of local enterprises in China as the research object.Through the empirical analysis of three sub-studies,this thesis investigates the mechanism and influence of job creativity requirement on creativity.On the basis of integrating expectation effect and stress cognitive transactional the-ory,study 1 discussed the effect of job creativity requirement on employee creativity from the individual-level,constructed a moderated mediation model to investigate the mediating mechanism and boundary conditions of job creativity requirement affecting employee creativity.The empirical research is conducted with a sample of 67 team leaders and 412 team members,exploring the effect of job creativity requirement on employee creativity.The results show that creative process engagement positively me-diates the relationship between job creativity requirement and employee creativity,challenge stressor appraisal positively moderates the relationship between job creativity requirement and creative process engagement,hindrance stressor appraisal negatively moderates the relationship between job creativity requirement and creative process en-gagement,the indirect effect of job creativity requirement on employee creativity via creative process engagement was positively moderated by challenge stressor appraisal and negatively moderated by hindrance stressor appraisal.On the basis of integrating I-P-O model and social information processing theory,study 2 discussed the effect of job creativity requirement on team creativity from the team-level,constructed a moderated mediation model to investigate the mediating mechanism and boundary conditions of job creativity requirement affecting team crea-tivity.The empirical research is conducted with a sample of 76 team leaders and 395 team members,exploring the effect of creative job requirement on team creativity.The results show that team knowledge sharing positively mediates the relationship between job creativity requirement and team creativity,team emotional climate positively mod-erates the relationship between job creativity requirement and team knowledge sharing.In the context of high team emotional climate,the positive indirect effect of job crea-tivity requirement on team creativity via team knowledge sharing is significant;How-ever,in the context of low team emotional climate,the positive indirect effect of job creativity requirement on team creativity via team knowledge sharing is not significant.On the basis of integrating expectation effect and social information processing the-ory,study 3 discussed the effect of job creativity requirement on employee creativity from the cross-level,constructed a moderated mediation model to investigate the me-diating mechanism and boundary conditions of job creativity requirement affecting em-ployee creativity.The empirical research is conducted with a sample of 65 team leaders and 411 team members,exploring the effect of team job creativity requirement on em-ployee creativity.The results show that creative process engagement positively medi-ates the relationship between team job creativity requirement and employee creativity,team knowledge sharing positively moderates the relationship between creative process engagement and employee creativity.In the context of high team knowledge sharing,the positive indirect effect of job creativity requirement on employee creativity via cre-ative process engagement is significant;However,in the context of low team knowledge sharing,the positive indirect effect of job creativity requirement on em-ployee creativity via creative process engagement is not significant.Through the above three empirical studies,the theoretical hypotheses proposed in this thesis are verified.The conclusion of the study is not only helpful to enrich the theory of job creativity requirement,but also to guide the management practice of im-proving creativity through job creativity requirement in Chinese enterprises.The inno-vations of this study include:(1)The impact of job creativity requirement on creativity is studied in the local context of China for the first time;(2)Expanding the research of job creativity requirement from individual-level to team-level;(3)revealing the inner process of the expected effect through empirical research;(4)From the perspective of process,confirming the internal mechanism of job creativity requirement on creativity.
