HR management serves as the core hub in coordinating the management of such corporate elements as people,technology,and capital,as well as in organizing the overall strategy for an enterprise.In the process of marketalization,the HR structure adjustment has gradually attracted more attention from corporate managers as an effective HR structure can enhance the enterprise's core competitiveness and consequently accelerate its market-oriented development and performance.In the common sense,HR structure includes education structure and proportion,technician structure and proportion,age structure and proportion,professional title structure and proportion,among many others.Of them,the education level is regarded as the main factor for human capital.The proportion of employees with high educational background can generally reflect the education level of the whole enterprise,which in turn,to a large extent,reflects the overall quality of the enterprise's employees.The proportion of professional technicians demonstrates the enterprise's capacity in innovation and sustainable development.After sorting out the domestic and foreign literature on the relationship between HR structure of petroleum enterprises and their performance,the paper summarizes the following common features:Feature 1:From a practical point of view,the HR structure management has become a hot topic among quite a few researchers.Therefore,the investigation on the relationship between HR structure management of petroleum enterprises and their performance is of high relevance.It will tell us how to adjust the HR structure management of China petroleum enterprise to improve its performance.Feature 2:From an academic point of view,the studies on how a petroleum enterprise's HR structure management affects its corporate performance are far from perfect.To figure out the relationship between the two elements,most scholars introduce a lot of intermediate variables,which make the research more complex.As a result,how the two elements interact with each other can hardly be pinpointed.So how to identify an appropriate number of variables becomes even more important and it is also a problem to be tackled for current studies.Feature 3:From the perspective of specific research methods,most of the research does not put forward concrete measures to improve the shortcomings of employment structure in the HR structure for the petroleum enterprise.Therefore,how to use quantitative analysis to find out the optimum configuration of all sorts of employees and utilize the optimization model to design a reasonable employee structure for petroleum enterprises will be a focus for future studies.The research objectives of this paper mainly cover:Firstly,to generally explore how the HR management of the petroleum industry influence the enterprise's performance so as to provide effective management suggestions for China petroleum enterprises to improve their business performance and fuel their growth.Secondly,to make a deep investigation on how the key indexes of HR structure affect China petroleum enterprise's performance and how to improve the enterprise's sustained competitive edge in the process of marketalization through modernizing its HR structure management.Thirdly,according to these research objectives,the paper collects and sorts out relevant research papers regarding the research topics and makes related theoretical analysis as well to construct the theoretical models and hypothesis for this research.Based on the characteristics and real conditions of the petroleum industry,the paper manages to establish an effective and applicable corporate performance assessment system.Basing on the research objectives,this paper constructs the HR structure and corporate performance indicators system.Step 1:Based on the analysis of relevant theories and literature review,the paper summarizes the history of HR development of China petroleum industry and analyzes its current situations,and establishes an index system for HR structure focusing on such structure factors as employee professions,education backgrounds,professional titles,and ages.Then this paper delves into the elements influencing the corporate performance of China petroleum enterprises after analyzing the features of resource exploitation and market business of China petroleum enterprises,having constructed a corporate performance assessment system applicable to the petroleum industry,which includes an overall representative indicator(returns from main business),seven sub-indicators,and their measurement standards and assessment model.Step 2:After that,this paper establishes HR structure system and corporate performance index system as well as the model of how they influence each other for China petroleum industry.Step 3:The paper bases on the empirical analysis of CNOOC and adopts qualitative analysis to identify how HR structure and corporate performance interact and locate the relationship between various influencing factors.The paper takes CNOOC as an subject for empirical studies,and utilizes co-integration analysis and Granger causality test to explore the quantitative relation model between HR structure and corporate performance.And the software Eviews is also applied to test how HR structure factors impact corporate performance indicators in a dynamic way.Step 4:Through the empirical analysis of CNOOC,it is concluded that there is a long-term equilibrium relationship between the proportion of professionals,the stock of human capital and the income from main business,while the proportion of professional talents will increase in the course of increasing the income from main business.So there are three main innovation points of the Paper:Firstly,analyze and select the key indexes of human resource structure and performance of China petroleum enterprises.This paper constructs the evaluation system of human resources of China petroleum enterprise,and evaluates the development level of China petroleum enterprises from the market structure factors,operating performance factors and willingness factors participating in market competition.It provides a quantitative evaluation tool for the dynamic performance evaluation of China petroleum enterprises.Secondly,on the basis of human resource structure and enterprise performance evaluation index system,the internal mechanism of human resource structure and enterprise performance of petroleum enterprises is further studied,and the relationship between human resources structure and enterprise performance is systematically analyzed.Thirdly,using Eviews software to test the dynamic change and influence of the key factors of the human resource structure of China petroleum enterprises on the performance indicators of enterprises,and through the structural equation method to explore the main factors affecting the performance of enterprises,so as to improve the marketization of China petroleum enterprises business level and competitive advantage of key measures.In all,the improved pace of marketalization of the petroleum industry has intensified the competition among petroleum enterprises in terms of modernized management and corporate performance.How to analyze the relationship between HR structure and corporate performance in a dynamic fashion has become a key issue for corporate internal management.The paper brings forth the key influencing indicators for HR structure and corporate performance,and with CNOOC as a case and adopting relevant analysis methodologies,this research identifies the key factors of HR structure that may influence corporate performance.It also utilizes co-integration analysis and Granger causality test to establish the quantitative relation model between HR structure and corporate performance.The software Eviews is adopted to prove that there is a long-term balanced relationship between specialized talent ratio,human capital stock,and main business revenue.Based on this,the paper brings up some essential measures to fuel operations and competitive edge,aiming to offer some methods for petroleum enterprises on how to make appropriate and effective growth strategies.
