The early people think thatcreatiity is the patent of genius,is a talent that can be"found" but can't be "cultivated",researchers focus onthe individual characteristics,which can be used to explain the formation of creativity.The research of nearly forty years gradually changes people's view;the point that individual creativity can be cultivated by means of organization has reached a consensus,hence,the attention on creativity transforms from the individual creativity in social context to the creativity of employees in organization.Barsh etc.(2008)found that,in their chosen organization and management personnel in the sample,most managers think that innovation ability is the key factor of the success or failure in organization,but almost the same proportion of managers are lack of confidence in how to improve employee creativity and innovation ability.Academic research about employee creativity focuses on the answer:what is the motivation of employee to participate in creative activities?Which factors will affect the formation and development of employees' creativity?Which kind of organization can affect the upper role?The article also tries to answer the three questions.The dissertationanalyses the impact of employeecreativity wthin the organization and the role of the boundary conditions from three aspects of job motivation job characteristics and organizational creativity climate.The structure of this paperare on account of two basic theory on the theoretical framework:the basic forms of creativity by Unsworth and the constitute of creativity by Amabile.The paper also combines with the two perspective of structural functionalism and significance of constructivism.This paper proposes the presumptions based on the theory social cognition and characteristics by theoretical and logical deduction.The hypothesesare as follows:(1)The intrinsic motivation and employee creativity is positively correlated;(2)Extrinsic motivation and employee creativity is positively correlated;(3)Job characteristics and employee creativity is positively correlated;(4)Employee creativity and organizational innovation climate is positively correlated;(5)Job characteristics regulate the positive relationship between job motivation and employee creativity.For employees with high degree of intrinsic job motivation,job characteristics positively regulate its relationship between motivation and creativity;(6)For employees with high degree of extrinsic job motivation,job characteristics negatively regulate its relationship between motivation and creativity;(7)For employees with high degree of intrinsic job motivation,organizational innovation climate regulates its relationship between motivation and creativity;(8)For employees with high degree of extrinsic job motivation,organizational innovation climate negatively regulates it's relationship between motivation and creativity;(9)The intrisic motivation,job characteristics and organizational innovation climate significantly positively affects employee creativity by interaction.(10)Extrinsic motivation,job characteristics and organizational innovation climate significantly negatively affects employee creativity by interaction.Thedissertation investigates a sample of high-tech enterprise knowledge staffsthrough small-scale test study on the formation of the final questionnaire to obtain data required by classical scale.The article verifies the four nested models based on the descriptive statistical analysis,confirmatory factor analysis,and multivariate statistical analysis methodswith SPSS 17.0 and LISREL 8.7.Statistical tests confirm the 9assumptions expect for the 10 item.Based on the statistical test results,this paperdemonstrates that:(1)Intrinsic motivation,job characteristics and organizational innovation climate are positively related to the employee creativity.The conclusion is consistent with the numerous empirical studies.The research,which is little different from the previous articles,diagnose that extrinsic motivation is helpful to employee creativity.However,the found of this study is not corroboration,previous study at home and abroad has few appearances.In order to further explore which dimensions of the extrinsic motivation has the greatest influence on employee creativity;the study further examines the extrinsic motivation of five dimensions and the relationship between employee creativity.The dissertation findsthat "concerned about the identity","focus on evaluation","pay attention to other people's orders"and "pay attention to money and other material incentive" are positively correlatedto employee creativity.There are two possible reasons for the result:one reason is that the evaluation and material reward provides information and evaluation feedback about employee creativity,hence employees can keep on doing creativity activities;the other reason is that "concerned about the identity","focus on evaluation" may involve the "face:of China's cultural context,furthermore,to get more attention,higher evaluation may mean more recognition from organization,supervisors and colleagues,which makes employees to have more "face",thus can enable employees to continuecreative activity.(2)Job characteristics,organization innovation atmosphere interactions with two of the work motivation significantly affect employee creativity.Interaction affects the four items in this article,in addition extrinsic motivation and job performance of binary interaction are negative,and others have positive effects on employee creativity.The extrinsic motivation and working characteristic of two interaction effect is negative,the reason is that employees of extrinsic motivation orientation will weigh the"gain" and "lost" in creative activity,when the working characteristic value is high,which means that workers need more investment,taking on more risk,more responsibility,engage in creative activity "obtain" may be less than the "lost",the motivation of the staff engaged in creative activities is weakened.(3)The three interation of Job characteristics,organizational innovation climate and intrinsic motivationhas significant positive effect on employee creativity,which shows that the organization can promote employee creativity by designing creative climate,optimization tasks based on employee motivationConclusions of this paper will contribute organizations to promote employees to enhance creativity boost by creating
