The importance of Human Resources (HR) in economic growth and enterprises' production is paid more and more attention to. Since 21st century, increasing market competition makes innovation become the enterprises'fundamentality of keeping competitive advantage, then the R&D employees to take on important missions of enterprises innovation become crucial factors. As to enterprises in China, the demission of the R&D employees is already the bottleneck of their development. How to keep the stabilization of the R&D employees and enhance their innovative passion is the problem that each enterprise must think over now. Therefore, enterprise must probe into the incentive mechanism of the R&D employees, and apply right incentive mode and means to them. At present, the all-sided and systemic research on the R&D employees' incentive still is scarcer.Based on literature review, from the angle of view of the R&D work and employees, this paper analyses the incentive mechanism from four aspects:the assigning mode of tasks, the work access, the coordination of objects, the horizontal monitoring, gives corresponding incentive countermeasure, and draws some theoretic and actual conclusions.(1) According to literatures in the field of management and economics, the relative literatures along the establishing hypothesis of human nature, incentive progress, the classifying and contents of incentive theory and incentive mechanism are reviewed, Moreover, the literatures of employees' incentive are also reviewed. Based on these the characteristic of the R&D work and employees, the researching actuality of the incentive problem of the R&D employees are reviewed. At last, the research aspects of this paper are brought forward based on above all.(2) Considering the important influence of the assignment modes of tasks in the R&D employees'incentive, the selection to the assignment modes of tasks is brought into the research of R&D employees'incentive Based on the principal-agent theory, the model of the R&D employees' incentive considering the assignment modes of tasks. Based on optimal solutions, the dissertation analyses the optimal task assignment methods, and proposes the corresponding incentives countermeasures under different conditions. Finally, the experiences of task assignment in two enterprises are analyzed.(3) From the perspective of stimulating intrinsic motivation of R&D employees, the dissertation explores the incentive factor of R&D work. Through analyzing the demand characteristics and work motivation of R&D employees, the internal needs of R&D employees are clear. Drawing on the access theory, the dissertation puts forward the concept of work access, and clarifies that work access is the means of stimulating intrinsic motivation of R&D employees. And then the enterprise's countermeasures allocating work access to R&D employees are proposed. Using the principal-agent theory, the dissertation researches the optimal decision of job design and incentive. Based on the thinking of combining internal incentive and external incentive, the incentive mode of combining work access with work salaries is put forward, and the optimal combination of them is given.(4) Based on the team features of R&D work, the dissertation researches the incentive problem of R&D employees in the team. The relationship between individual behavior and R&D team goals is analyzed. From the perspective of goal consistency, the dissertation puts forward the concept of the degree of teamwork. Then the importance of degree of teamwork to increase team performance is discussed. And the dissertation optimizes R&D team member's incentive considering degree of teamwork. Finally, the countermeasures increasing the degree of teamwork of R&D team are proposed.(5) From the aspect of social norm impacting human behavior, this dissertation explores how to motivate R&D employees through horizontal monitoring mechanism. It analyzes the relationship between enterprise's incentive form and effort norm establishment, and the relationship between enterprise's incentive policy and type of effort norm. Using the analysis framework of the principal-agent theory, the dissertation analyses the relationship between horizontal monitoring and incentive levels of R&D employee's. According to comparative conclusion, it proposes the countermeasures of establishing enterprising horizontal monitoring mechanism.Finally, the dissertation makes a summary, and shows the future study.
