| With the rapid development of China’s economy and the transformation and upgrading of economic model,as well as the severe epidemic situation in recent years,the medical service industry,as one of the key industries indispensable to China’s social development and directly related to the public’s medical and health level,is facing constant challenges and pressures.In order to ensure the quality of medical services,hospital management departments need to pay attention to the work service level of medical staff,so as to improve the job engagement and extra-role behavior of medical staff.In addition to dealing with and solving professional problems,medical staff also need to face patients directly with an appropriate and full emotional state in their daily work.This emotional labor is becoming more and more important in the medical service industry.Through literature analysis,it is found that domestic scholars are less involved in the internal mechanism of emotional labor and extra-role behavior of medical staff.The purpose of this study is to explore the relationship between emotional labor and extra-role behavior of medical staff,It further analyzes the action mechanism of variables such as medical staff’s professional identity,job engagement and ego-depletion between emotional labor and extra-role behavior,and further clarifies the action mechanism of medical staff’s emotional labor on their out of role behavior.This study took 993 medical staff as subjects to explore the relationship between emotional labor and extra-role behavior of medical staff through questionnaire survey.Spss24,mplus7 and other data analysis software are used for data processing and analysis.The research conclusions are as follows:(1)Emotional labor of medical staff can predict their extra-role behavior.Specifically,the shallow behavior of medical workers in emotional labor can significantly negatively predict their extra-role behavior.There is a parallel intermediary path of job engagement and ego-depletion in the impact of emotional labor on their extra-role behavior.(2)Professional identity in the relationship between emotional labor and extra-role behavior of medical staff,through the positive regulation of emotional labor and job engagement and the negative regulation of emotional labor and ego-depletion,so as to affect the extra-role behavior of medical staff.The theoretical significance of this study is that the research results provide a theoretical basis for medical staff’s emotional labor and extra-role behavior.The practical significance of this study is that the research results provide effective reference ideas for medical staff to carry out reasonable emotional labor control,improve job engagement,reduce ego-depletion and promote extra-role behavior;It provides a new idea for hospital managers to carry out emotional management of medical staff,and then helps to improve the management efficiency and organizational performance of medical service organizations. |
