ObjectiveTo understand the dimission intention of teachers in private medical colleges,and explore the mediating role of organizational commitment and job involvement between professional identity and dimission intention,so as to provide theoretical basis for improving the dimission intention of teachers in private medical colleges.MethodsA chester sampling was used to select 350 teachers from He Medical College in Shenyang,Liaoning Province,and the survey was conducted by using the scale of professional identity,organizational commitment and turnover intention.SPSS 22.0 software was used for statistical analysis,and t-test or variance analysis was conducted for occupational identity,job involvement,organizational commitment and turnover intention of people with different characteristics.Pearson correlation was used for the correlation between variables.Multivariate hierarchical stepwise regression analysis was used to explore the predictive effect of each variable on turnover intention.AMOS 22.0was used to establish the structural equation,and the Bootstrap method was used to test the mediating effect of job identity on organizational commitment and turnover intention.ResultsThe reliability and validity of organizational commitment scale,occupational identity scale and turnover intention scale used in this study are good.There was statistical significance in dimission intention among teachers of private medical colleges with different ages(F=4.175,P=0.016)and teaching disciplines(t=-3.063,P=0.002).The emotional commitment(F=5.117,P=0.007),normative commitment(F=6.992,P=0.001)and ideal commitment(F=6.603,P=0.002)of private medical college teachers of different ages in organizational commitment;The emotional commitment(F=4.074,P=0.003),normative commitment(F=4.408,P=0.002)and ideal commitment(F=2.498,P=0.043)of teachers in private medical colleges with different titles in organizational commitment;Teachers in private medical colleges with different teaching grades showed statistically significant differences in emotional commitment(F=3.602,P=0.007),normative commitment(F=2.599,P=0.036)and ideal commitment(F=2.455,P=0.046).There is a negative correlation between organizational commitment and turnover intention(r=-0.238,P<0.01),There is a positive correlation between occupational identity and organizational commitment(r=0.670,P<0.01),occupational identity had a negative correlation with turnover intention(r=-0.367,P<0.01).The five dimensions of professional identity were introduced into the regression equation,and the explanatory degree of variation of professional identity on turnover intention increased by 10.3%.The results showed a statistical difference,indicating that the professional identity of teachers in private medical colleges played a mediating role in the relationship between organizational commitment and turnover intention.On the basis of multiple linear regression analysis,a structural equation model was established,and a Bias-Corrected Bootstrap was used to test the significance of the mediation effect.At the 95% confidence level,the direct effect of organizational commitment on turnover intention was between-0.233 ~ 0.240,including 0(P=0.778),so it was not statistically significant.The indirect effect of organizational commitment on turnover intention was between-0.521 ~-0.088,excluding 0(P=0.001).The indirect effect is obvious,and the effect value is 0.25,that is,occupational identity played a complete mediating role between organizational commitment and turnover intention.Conclusions1.The age of demographic variables has statistical significance on the dimission intention of teachers in private medical colleges.2.The organizational commitment(normative commitment)of teachers in private medical colleges has a negative prediction effect on turnover intention;the professional identity(professional emotion)has a negative prediction effect on turnover intention;and the professional identity(professional will and professional preparation)has a positive prediction effect on turnover intention.3.The professional identity of teachers in private medical colleges plays a complete mediating role in the relationship between organizational commitment and turnover intention.
