ObjectiveTo understand the current situation of female ICU nurses’ job burnout in 4 grade A hospitals in Shandong Province,explore the correlation between female ICU nurses’ workload,work-family conflict and job burnout,analyze the influencing factors of female ICU nurses’job burnout,and explore the mediating role of work-family conflict between workload and job burnout.To provide theoretical support for the formulation of effective intervention measures to alleviate job burnout.MethodsFrom June 2020 to June 2021,187 female ICU nurses from 4 grade A hospitals in Shandong Province were investigated by using convenience sampling method.The questionnaires included general information questionnaire,role overload scale,work-family conflict scale and job burnout scale.SPSS 22.0 software were used for statistical analysis of the data,including descriptive analysis,independent sample t test,one-way analysis of variance,Pearson correlation analysis,regression analysis and Bootstrap mediation effect test.The test level was α=0.05.Results1.Demographic data of female nurses in ICUA total of 183 female ICU nurses were enrolled in this study,aged 23-48 years,with an average age of(31.03±4.74)years.The majority of young nurses under the age of 30(54.64%);The department is dominated by integrated ICUs(54.10%);The majority are married with children(63.39%);The highest degree is mainly undergraduate(89.62%);The majority of job titles are nurses(68.31%);The working experience is mostly 6 to 10 years(42.08%);Mainly nurses with non-teaching classes(74.86%);The number of night shifts per month is more than 10(45.90%);Personnel relations are based on the employment system(93.44%);Nurses with a monthly income of 6,000 to 10,000 yuan account for the majority(61.75%);The general day shift is responsible for less than or equal to 2 patients(84.70%),and the night shift is responsible for 3 to 4 patients(84.70%);The majority of nurses are not trained as specialist nurses(59.02%);Most nurses do not have exercise habits(68.31%);Female ICU nurses generally felt irregular diet(62.30%)and irregular sleep(73.22%).2.Job burnout of female nurses in ICUThe total score of job burnout of female nurses in ICU was(61.14±14.91),which was at the moderate level.The score of emotional exhaustion was(21.13±7.20),the score of depersonalization was(13.88±6.50),and the score of low achievement was(26.13±8.24).3.Effects of general data on job burnout of female nurses in ICUIndependent sample t test and one-way anOVA showed that there were statistical differences in the comparison of emotional exhaustion dimension in job burnout in terms of working years,number of night shifts per month,different exercise time per day,whether selfperception diet is regular and whether self-perception sleep is regular(P<0.05).There were statistically significant differences among different ages,monthly night shift number,selfperception of regular diet and self-perception of regular sleep in the dimensions of depersonalization in job burnout(P<0.05).Different age,marital status,job title,working years,whether the teaching,the monthly number of night shift,ownership,monthly income,number of night shift is responsible for the patient,if there is a specialist nurse training experience,feel if dietary laws,if feel sleep law in comparison on the dimension of job burnout of middle and lower achievement statistical differences(P<0.05).4.Work load and work-family conflict scores of female nurses in ICUThe total workload was(17.99±4.03)points.The total score of work-family conflict was(30.1 ±7.92),the score of work-family interference was(17.41 ±4.41),and the score of familywork interference was(12.69±4.83).5.Correlation analysis among job burnout,workload and work-family conflictPearson correlation analysis showed that emotional failure of female ICU nurses was significantly positively correlated with workload(r=0.68,P<0.01),total score of work-family conflict and all dimensions(r=0.32-0.74,P<0.01).There was a significant positive correlation between female ICU nurses’ depersonalization and workload(r=0.55,P<0.01),total score of work-family conflict and all dimensions(r=0.46~0.63,P<0.01),There was no significant correlation between female ICU nurses’ low sense of accomplishment and workload(r=-0.07,P>0.05),total score of work-family conflict and all dimensions(r=-0.06-0.06,P>0.05).The workload of female nurses in ICU was significantly positively correlated with the total score and dimensions of work-family conflict(r=0.34-0.70,P<0.01).6.Multi-factor analysis of work burnoutMultiple linear regression analysis suggests that the regression equation of work interference home and workload entering emotional exhaustion together explains 60.1%of emotional exhaustion variations.Work interferes with the family,family interferes with work,the number of night shifts per month,and the regression equation of the work load entering the personality disintegration,which together explain 47.4%of the personality disintegration variation;Whether there is a specialist nurse training experience,the number of patients responsible for the night shift enters the regression equation of personal sense of achievement,which together explain 95.8%of the low achievement variability.7.Analysis of the mediating effect of work-family conflict on workload and job burnoutMediation analysis showed that work-family conflict played a mediating role in the effect of workload on emotional exhaustion.Bootstrap test showed that 95%confidence interval did not cross 0(0.18,0.47),and the mediating effect was significant,and the effect size of the mediating effect was 27%.Work-family conflict plays a mediating role in the effect of workload on depersonalization.Bootstrap test showed that 95%confidence interval did not span 0(0.28,0.63),and the mediation effect was significant,and the effect size of the mediation effect was 51%.There was no significant correlation between low achievement and workload,total score of work-family conflict and all dimensions,and no mediating effect analysis was conducted.Conclusion1.The job burnout of female nurses in ICU is at a moderate level.It is suggested that managers take various measures to improve the job burnout of female nurses in ICU.2.There is a significant positive correlation between workload and work-family conflict,emotional exhaustion and depersonalization in female nurses in ICU,.Managers should pay more attention to female nurses in ICU and pay attention to the related factors of job burnout,so as to reduce the negative impact on work.3.Work disturbances to the family and workload are important influencing factors of emotional exhaustion;Work disturbances to families,workloads,household disturbances to work and the number of night shifts per month are important influencing factors for the breakdown of personality;Specialist nurse training and the number of patients responsible for night shifts are important influencing factors of low sense of achievement.4.Work-family conflict plays a mediating role in the influence of work load on emotional exhaustion and depersonalization.Therefore,in order to improve the job burnout of female nurses in ICU,when the workload is too high,work-family conflict can be started to reduce the negative impact of workload on the job burnout of female nurses in ICU. |
