Influence Of Self-directed Learning And Psychological Capital On Career Status Of Nurses In First-class Hospitals

ObjectiveTo investigate the status quo of nurses’ self-directed learning,psychological capital and career status in first-class hospitals.To analyze the main factors affecting nurses’ career status;To explore the relationship and action path among nurses’ self-directed learning,psychological capital and career status,and in order to provide a theoretical basis for the future research on nurses’ career status.MethodsThis study was a cross-sectional study.The Questionnaire survey was conducted on 655 nurses from first-class hospitals in SuZhou city by using general data questionnaire,nurses’ self-directed learning scale,psychological capital questionnaire and career status evaluation scale.SPSS23.0 and AMOS24.0 were used for data statistical analysis.Which included descriptive statistical analysis,t-test,analysis of variance(or Kruskal-Wallis test),correlation analysis(Pearson or Spearman),multiple regression analysis and structural equation model.Results1.The average total score of nurses’ self-directed learning was(130.44±19.39),and the average score of dimension was the highest in the dimension of self-motivated belief,and the lowest in the dimension of self-evaluation.There were statistically significant differences in the self-directed learning of nurses in educational background,authorized strength,department,position,professional title,monthly income,clinical teaching experience,children’s situation and outside training(P<0.05).2.The average score of total psychological capital of nurses was(95.23±12.77).The average score of dimension was the highest in the optimistic dimension,and the lowest in the hope dimension.There was statistical significance in nurses’ psychological capital in position,monthly income and children(P<0.05).3.The average of the total score of nurses’ career status was(86.11±11.46),and the average score of dimension was the highest in the dimension of retention intention,and the lowest in the dimension of professional identity.There was statistical significance in marital status,authorized strength,department,position,professional title,monthly income,monthly night shift number,children’s situation and outside training(P<0.05).4.Nurses’ self-directed learning and various dimensions were positively correlated with their career status and various dimensions(P<0.05).Psychological capital and various dimensions of nurses were positively correlated with career status and various dimensions of nurses(P<0.05).The self-directed learning and various dimensions of nurses were positively correlated with psychological capital and various dimensions(P<0.01).5.The results of multiple linear regression analysis showed that self-directed learning,psychological capital,monthly income,position,professional title,authorized strength,marital status and department were the main influencing factors of nurses’ career status.6.The structural equation model was established with nurses’ self-directed learning as the independent variable,psychological capital as the mediating variable,and career status as the dependent variable.The fitting indexes all reached the judgment standard,and the model fitted well.Bootstrap test results showed that psychological capital has a mediating effect on self-directed learning and career status.The mediating effect value is 0.310,and the mediating effect accounts for 0.310/0.604=51.32%of the total effect.Conclusions1.The overall self-directed learning of nurses is at the middle level,and the overall psychological capital and career status are above the middle level,so there is still room for improvement.2.Self-directed learning,psychological capital,monthly income,position,professional title,authorized strength,Marital status and department are the main influencing factors of nurses’ career status.3.Nurses’ Psychological capital plays a mediating role in the relationship between self-directed learning and career status,that is,Nurses’ self-directed learning can directly affect career status,and Nurses’ self-directed learning can also indirectly affect career status through psychological capital.
