Since the Sixth Plenary Session of the 16 th Central Committee of the Communist Party of China proposed to strive to build a high-quality social work professional talent team,the social work industry has experienced more than ten years of development,but it is still facing the difficult situation of the loss of social work talents.Domestic academic research on social workers' professional identity has found that social work professional identity is closely related to turnover intention,job emotion and job burnout.Then,in the process of professionalization of social work in our country,what is the status quo of social workers' professional identity,and what are the factors that affect social workers' professional identity?critical.Therefore,in-depth research on the influencing factors of social workers' professional identity is very valuable and necessary.Based on 353 valid survey samples and 13 in-depth interviews,this study uses a multiple linear regression model to explore the influencing factors of social workers' professional identity from the perspective of personal-organizational environment matching theory.The study found that the professional identity of social workers is at the upper middle level;in terms of demographic variables,marital status,job position,and years of employment have a significant impact on the professional identity of social workers;under the control of demographic variables,personal characteristics have a significant impact on social workers.Professional identity has a significant positive impact;organizational environment has a significant positive impact on social workers' professional identity;personal and organizational environment matching has a significant positive impact on social workers' professional identity;after adding personal and organizational environment matching variables,personal characteristics and organizational environment still significantly affect the professional identity of social workers,and the individual and organizational environment match,the influence coefficient of personal characteristics and organizational environment on professional identity changes.In addition,combined with the interview content,it is found that the influencing factors of social workers' occupational identity present the following characteristics: "value orientation","growth orientation" and "value-growth-resource orientation".First,the "value orientation" is expressed as: helping others and practicing professional values,self-efficacy and self-value realization,responsibility mission and social value pursuit.Second,the "growth orientation" is manifested as: social workers have a high degree of recognition,active engagement,and handy work in an organizational environment that emphasizes growth;social workers have a low degree of recognition,high mobility,and inability to work in an organizational environment that emphasizes growth.Third,"value-growth-resources" is expressed as: when the individual and the organizational environment are highly matched,a "virtuous circle" is formed between social workers' high level of professional identity performance,high work efficiency and more growth resources provided by the organization;When the match between individuals and organizational environments is low,a "vicious circle" is formed between social workers' low level of professional identity,low work efficiency or avoidance behaviors,and less growth resources provided by institutions.Accordingly,from the perspective of matching the personal and organizational environment,it proposes resource paths to promote the growth of social workers,such as "rotation work system","mentor-apprentice support system","Xiaobai training camp" and "teaching project sharing".Finally,suggestions are put forward to enhance the professional identity of social workers,emphasizing the internal value experience of social workers,creating a highly professional organizational atmosphere,and building a horizontal and vertical career growth platform.
