Objective: To describe the status of nurses’ perceived occupational benefits,organizational commitment and organizational silence in a tertiary general hospital.To monitor the related factors of nurses’ organizational silence.To study the relationship among three variables,to explore the important role of nurses’ organizational commitments between perceived occupational benefits and organizational silence,and to provide references for managers to formulate corresponding management strategies to reduce organizational silence.Methods: Convenience sampling was adopted to investigate 546 nurses in a tertiary general hospital from October to December 2019 with questionnaire.The questionnaire was composed of general information questionnaire,perceived occupational benefit questionnaire,organizational commitment scales and nurse organizational silence questionnaire.In this study,SPSS20.0 software was used for data analysis.Statistical methods include descriptive statistical analysis,correlation analysis,t test,one-way ANOVA and linear regression analysis.Results: 1.The total mark of nurses’ perceived occupational benefits was(4.09±0.61),and the mean scores in each dimension from top to bottom were good nurse-patient relationship(4.30±0.62),personal growth(4.17±0.65),identification from friends and families(4.07±0.66),team belonging(3.96±0.68),positive occupational perception(3.89±0.70).The total score of nurses’ organizational commitment was(3.11±0.65),the scores of each dimension were normative commitment(3.54±0.75),affective commitment(3.38±0.86),ideal commitment(3.24±0.72),economic commitment(2.85±0.85)and opportunity commitment(2.54±0.85).The total score of organizational silence was(2.69±0.78),the scores of each dimension were passive silence(2.89±0.88),prosocial silence(2.84±0.91),defensive silence(2.73±0.95)and disregard silence(2.17±0.84).2.There was a statistically significant difference on nurses’ organizational silence with different ages,nursing ages,employment status,technical titles,position,marital status,children status,clinical teaching,research experience,studying experience(P<0.05).3.The nurses’ organizational silence was negatively related to perceived professional benefits(r=-0.384)and organizational commitment(r=-0.299).The nurses’ perceived professional benefits was positively correlated to organizational commitment and the correlation coefficient was 0.502(P<0.01).The nurses’ perceived professional benefits can explain 20.4% of the variance in organizational silence,the organizational commitment can explain 27.3% of the variance in organizational silence,and the nurse’s perceived professional benefits can explain36.4% of the variance in organizational commitment.The nurse’s organizational commitment had a mediating role between the perceived professional benefits and organizational silence.Conclusion: 1.The perceived professional benefits of nurses was at a high level,while organizational commitment and organizational silence were at a medium level.2.In general demographic date,different ages,nursing ages,employment status,technical titles,position,marital status,children status,clinical teaching,research experience,studying experience were the affecting factors of nurses’ organizational silence.3.The nurses’ organizational silence was negatively related to perceived professional benefits and organizational commitment.And there was a positive correlation between perceived professional benefits and organizational commitment.4.The nurse’s organizational commitment had a mediating effect between the perceived professional benefits and organizational silence.
