Objective:The objective of this study is to describe the situation of the psychiatric nurses’ turnover intention,to explore the relationship between the psychiatric nurses’turnover intention and perceived organizational silence,organizational support,and to provide theoretical guidance for the development of hospital management and guarantee the stability of nursing staff.Methods:This study adopted the method of convenience sampling.The 484 in-service nursing staff of one provincial and three prefecture-level psychiatric medical units in Shandong province who met the inclusion criteria were chosen to conduct a questionnaire survey from April to July 2021.The questionnaire survey included the general condition questionnaire,organizational support Scale,nurses’ organizational silence Scale and turnover intention questionnaire.In this study,SPSS 21.0 was used for descriptive statistical analysis,variance analysis,Pearson correlation analysis,multiple stepwise regression and mediation effect analysis.AMOS 24.0 was used to conduct structural equation modeling to explore the mediating effect of organizational silence on organizational support and turnover.intention.Results:1.A total of 484 psychiatric nurses were included in this study,ranging in age from 20 to 56,with an average age of 33.93±7.94.Among them,125 nurses(25.8%)were male;107 cases(22.1%)had technical secondary school or college education degree;129 cases(26.7%)were unmarried.2.The score of turnover intention in 484 psychiatric nurses was 2.09±0.65,and of turnover dimension 1,turnover dimension 2,turnover dimension 3 were 1.90±0.80,1.91±0.79,2.47±0.71,respectively.There was no statistical difference in turnover intention and its dimensions in terms of compilation or contract personnel,nurse professional title and monthly income,but there was statistically significant difference in terms of age,educational level,marital status and length of service(P<0.05).3.The perceived organizational support was significantly negatively correlated with turnover intention(r=-0.488,P<0.01),and was negatively correlated with organizational silence(r=-0.509,P<0.01);Organizational silence was positively correlated with turnover intention(r=0.361,P<0.01).4.The results of multiple stepwise regression analysis showed that only affective support among the dimensions of organizational support enters the regression model,explaining 24.1%of the variation of turnover intention;Only negative silence and defensive silence among the dimension of organizational silence entered the regression model,explaining 12.1%of the variance of turnover intention.5.From structural equation model,the direct effect of perceived organizational support on turnover intention is-0.47,and organizational silence plays a partial mediating role in the relationship between perceived organizational support and turnover intention.The indirect effect of organizational support on turnover intention of psychiatric nurses was-0.09,accounting for 16.1%of the total effect.Conclusion:The turnover intention of psychiatric nurses was at a moderate high level.Perceived organizational support of psychiatric nurses was negatively correlated with organizational silence and turnover intention,while organizational silence was positively correlated with turnover intention.Organizational support and organizational silence have a direct predictive effect on turnover intention,while organizational silence plays a partial mediating role between perceived organizational support and turnover intention.
