With the rise of network natives,more and more new generations have become the membership of hotel organizational management.Employees' voice behavior plays a key role in reducing communication costs and organizational friction,and it has an important impact on the effectiveness of the organization and its long-term development.In recent years,a complex,volatile and unsettled enterprise context has posed new challenges to organizational management in hospitality industry,the paradoxical leadership emerges as the times required,which can not only meet the needs of the organizational structure,but also the needs of employees,and its impact on voice behavior is worthy of further discussion deeply.In order to explore the mechanism of the voice behavior of new-generation employees in hotel,based on the reciprocal perspective of social exchange between managers and employees,a chain mediating model is constructed of the influence of paradoxical leadership on the voice behavior of new-generation employees.Through matching hotel managers and new-generation employees to answer questions,a total of 322 valid questionnaires from 32 hotels were collected.The findings of this study are followers: First,paradoxical leadership has a significant positive impact on voice behavior of the newgeneration employees,which means hotel managers who show paradoxical leadership style can have a positive effect on the promotive voice and prohibitive voice of the newgeneration employees.Secondly,psychological safety mediates the relationship between paradoxical leadership and employee voice behavior.Paradoxical managers can improve the psychological safety perception of the new-generation employees in hotel,and who have a higher level of psychological safety are more likely to do some voice behavior.Thirdly,job crafting plays an mediating role in the relationship between paradoxical leadership and voice behavior.The hotel manager's paradoxical leadership style can promote employees' job crafting behavior,and the new generation employees who do actively job crafting are more likely to do voice behavior.Fourth,psychological safety and job crafting play a chain mediating role in the relationship between the influence of paradoxical leadership on the voice behavior of the new-generation employees.Paradoxical leadership can increase employees' job crafting behaviors through psychological safety,the new-generation employees with high psychological safety are more likely to be motivated to job crafting,which ultimately affects their voice behavior positively.This study not only reveals the mechanism of paradoxical leadership in voice behavior,but also brings some inspiration to the management practice of hotel organizations in the new environment.In the context of the competitive environment fiercely and the rapid development of science and technology increasingly,managers need to adopt diversified leadership style to improve the effectiveness,actively respond to the changes of the new generation of employees,and enhance expressing their suggestions and wills,to maintain the core competitiveness of the long-term development of the enterprise.
