With the rapid development of science and technology,the business environment has become more complex and dynamic.Increased uncertainty and diversity in the business environment poses many challenges for organizational management.There are many new demands in the organization that are contrary to organizational development.This not only requires companies to try to change themselves to embrace change,but also requires each employee to use his intelligence.Leadership has always been regarded as a key factor for employees to analyze voice risk and make decisions to voice.However,past research has included positive leadership styles such as ethical leadership,benevolent leadership,and negative leadership styles such as abusive leadership.None of them have responded to "How to deal with paradoxes in organizational management" The application of paradoxical theory in the field of leadership provides a new perspective for solving this problem.Zhang and her colleagues proposed the concept of "Paradoxical Leadership" based on paradoxical theory,leadership research,and oriental philosophy of yin and yang.However,few studies have addressed the issue of "How paradoxical leadership will affect the behavior of subordinate".There is almost no research related to the voice behavior of subordinates.This study explores the issue of "How paradoxical leadership influence subordinate's voice behavior." There is a great theoretical value and practical significance.Based on social cognitive theory and social exchange theory,this study establishes a theoretical model in which the dependent variable is employee's voice behavior,the independent variable is paradoxical leadership,and the mediators are subordinate's self-efficacy and psychological safety.The theoretical model also includes subordinate's personal traits?employee's regulatory focus to discuss how individual regulatory focus affects the relationship between paradoxical leadership and employee's voice behavior.This research collected 90 leaders with 268 employee matching data,we used the tools of SPSS22.0 and AMOS 20.0 to describe the statistic,test the reliability and confirmatory factor analysis.Finally,we use hierarchical regression to testify the model.According to the research results,there are these conclusions:(1)The paradoxical leadership positively affects employee's voice behavior;(2)The employee's self-efficacy and psychological safety mediate the influence of paradoxical leadership on employee's voice behavior;(3)The more obvious the employee's promotion focus,the stronger the mediating effect of self-efficacy and psychological safety,the more obvious the employee's prevention focus,the weaker the mediating effect of psychological safety.These conclusions opened the black box between paradoxical and employee's voice behavior and expanded the association research of the paradoxical leadership.They also provided theoretical support for managers to shape the characteristics of paradoxical leadership and improve management.
