21 century is the era of knowledge economic.Knowledge has been receiving increasing attention from individuals and enterprises,as it's a kind of valuable resource for competition in itself.To keep the competitive advantage,enterprises have to know how to innovate.As a member of the enterprise,employees have different knowledge and thinking,which is also the source of knowledge innovation and enterprise competitiveness.Therefore,enterprises need to know how to use their knowledge and innovation ability and how to create a suitable environment for knowledge sharing and communicating.But in fact,the organization cannot control their staff's intellectual capital entirely.Employees are still unwilling to share their intellectual resources with colleagues,especially in teams,even their leaders have taken various measures to encourage them to.People choose to hide knowledge because it's difficult to determine how much contributions employees have made.Besides sometimes knowledge cannot be exchanged easily because of its applicable scope and complexity,which hindering the promotion of team creativity.Therefore,it's necessary to understand the formation mechanism of knowledge hiding and how to reduce it.This article aims to find whether instrumental climate and superficial harmony enhance knowledge hiding and whether task interdependence moderate this process.Based on four maturity scales,the study was conducted in mainland China and 304 questionnaires were collected.Results of analysis reveals that:(1)Instrumental climate is positively related to knowledge hiding;(2)Superficial harmony plays a partial mediating role between instrumental climate and knowledge hiding;(3)Task interdependence weakens the positive impact of superficial harmony on knowledge hiding.
