Intense competition in today's society,it has become a trend to rely on temporary teams to deal with complex tasks.It seeks people with various knowledge and skills according to the requirement of tasks to form temporary teams.In order to achieve the task goal in limited time and promote the maximization of team performance,there will be swift trust in the early stage of team establishment.Meanwhile,In order to enable the team to achieve the goals in a timely and efficient manner,the organization conducts knowledge management to a great extent and promotes knowledge sharing.However,research shows that knowledge hiding has become a common phenomenon,and knowledge hiding behavior will greatly reduce team trust behavior and inhibit team performance.The existing research on knowledge hiding mainly explores the influencing factors of knowledge hiding from the perspective of stable team.As a special organization,temporary team,whose duration is short and whose personnel are unfamiliar,will aggravate the negative impact of knowledge hiding on swift trust and performance.At present about the influence of empirical relations between the three has yet to be tested.Therefore,this paper breaks through the traditional research perspective and takes temporary team as the research object to explore the consequence mechanism of knowledge hiding,which has certain enlightenment effect on the internal management of temporary team.Taking temporary teams as the research subject,this paper discusses the influence of knowledge hiding on the performance of temporary teams and whether swift trust plays a mediating role.The two dimensions of motivational climate,mastery climate and performance climate whether played a moderating role on the influence of the relationship between team performance.This paper first combed the literature related to knowledge hiding,swift trust,temporary team performance and motivational climate,summarized the current research status,established the correlation between variables,constructed the theoretical model,and formed the research hypothesis.Based on the existing mature scale,this paper revised it,determined the questionnaire,and distributed and collected the data.Then,SPSS19.0 and other software were used to integrate and analyze the data of 102 teams,and the following conclusions were drawn:(1)the two dimensions of knowledge hiding,active hiding and passive hiding negatively affect the performance of the temporary team;(2)swift trust is partial mediation of the influence of knowledge hiding on the performance of temporary team;(3)the mastery climate plays a positive moderating role in the relationship between swift trust and temporary team performance.The performance climate presents an inverted u-shaped moderate between the relationship between swift trust and temporary team performance.According to the relevant conclusions,some management measures are put forward in terms of reducing the two forms of knowledge hiding,establishing a high level of trust relationship and creating a good working environment.Finally,the limitations of this paper are summarized,and the future research prospects are put forward.
