ObjectiveTo develop an index system of evaluation of new nurses' independent employment admission in 3-A-grade general hospitals wards which is scientific,reasonable and suitable for Chinese clinical nursing practice,in order to provide a basis for nursing managerss in nursing human resources,independent employment assessment,training and development of new nurses;as the same time,to help them understand and develop themseselves,as well as promote career development and personal growth.Methods1.By using the literature research,the research status of new nurses' independent employment in 3-A-grade general hospitals wards is reviewed and understood,so we can make a interview outline.And then through the interview outline and combine phenomenological approach,we conduct qualitative interview with 28 medical staff in wards to understand the ability requirement of new nurses' independent employment,organize and refine the interview content and form the first draft of evaluation indicators.2.Through Delphi research methods,select experts in the fields of nursing management and nursing clinical education,etc.After statistically analyzing the scores and suggestions by 29 experts in two round consultation,we modify and improve all levels evaluation indicators,test the authority of expert consultation,and build the evaluation index system.3.Using AHP to construct the evaluation index model,further conduct the consistency test to verify that the model hierarchy is scientific and establish the weight coefficient of the first,second and third level indicators.4.The questionnaire survey method was used to do the pre-investigation which include 264 clinical nurses from November 2018 to February 2019 by convenient sampling.The project analysis and reliability and validity test are carried out to verify the intrinsic quality of the indicator system.Results1.The index system of evaluation of new nurses' independent employment admission in 3-A-grade general hospitals wards was composed of three the first-level evaluation indexes including the basic knowledge and skill,the clinical ability and the personality characteristics,14 second-level evaluation indexes and fifty third-level evaluation indexes.2.The positive coefficients of consulting two rounds of experts were 82.86% and 96.55%,the authority coefficients were 0.898 and 0.900;after two rounds,the importance rating were 4.32~4.96,the coordination coefficient of the total indicators,the level-1 indicators,the second-level indicators,and the third-level indicators were 0.140?0.261?0.165?0.139(P<0.01),which showed the results of Delphi expert consultation were representation and credibility.3.Consistency ratio of the first-level index ? the second-level index ? the third-level index in the constructed index model were 0.0517?0.0089~0.0456?0.000~0.0517,all of these were less than 0.1.The weight assignment of 3 first-level indexes were basic knowledge and skill(0.3338),the clinical ability(0.5247),the personality characteristics(0.1416).The weights of second-level indexes were as follows: basic nursing knowledge and skills(0.1293),specialist nursing knowledge and skills(0.0917),general knowledge of ward work(0.0661),nursing safety and legal knowledge(0.0953),job execution ability(0.1372),emergency response capability(0.0953),overall management ability(0.0434),communication and coordination(0.0611),critical thinking ability(0.0611),active learning ability(0.0314),work attitude(0.0763),professionalism(0.0421),self-management(0.0232);The weights of third-level indexes were 0.0017~0.0917,which showed the model structure and weight assignment are scientific and reasonable.4.After item analysis,all indexes reached the standard and were not deleted.The reliability of the indicator system was measured by using Cronbach's ?.Cronbach's ? the total system and each dimension were 0.991?0.970~0.986;the content validity comes from Delphi method.After two rounds of expert consultation,I-CVI were 0.621~1.000?0.857~1.000,S-CVI/Ave were 0.950?0.986,variation coefficient were 3.81~16.73(<20%);the construct validity was measured by using correlation analysis.Correlation coefficient of the first-level indexes and the total system were 0.920-0.985(P<0.01 for all),correlation coefficient of the third-level indexes and the first-level indexes were 0.590~0.923(P<0.01 for all),which comformed to presupposition.ConclusionBased on the more mature competency theory,combined with the new nurse standardized training and clinical nursing practice status,this study uses a combination of qualitative and quantitative research methods to establish a scientific and reliable index system of evaluation of new nurses' independent employment admission in 3-A-grade general hospitals wards,which has good reliability and validity.It can be used in clinical nursing management practice to provide reference for nursing human resource management and independent admission assessment and training and development of new nurses.
