| BackgroundHuman resource is the most active factor influencing the production activities. A knowledge intensive unit, hospitals are concentrated with medical and professional personnel. Thus, the talent maintenance is the key to build its core competitiveness. The importance of human resource management practice of hospital seems more prominent than ever before. Hospital human resource management is important throughout the entire value chain of hospital management, including strategy-planning, organization, command, coordination, control, innovation and etc. Reasonable resource allocation and motivations to incentive the medical staff are critical to increase the hospital’s competitiveness and to ensure a sustainable development. Human resource management in Chinese hospitals has been impacted by the central-planned economy system. The traditional management system can not help to survive and win in the market competition. It has become a core barrier to the hospital’s development. Most of the studies focus on human resources management in the hospitals. Few are based on the perspectives from medical staff. Our research show that human resources practice and the medical staff loyalty are the critical factor. Educating the importance of human resources management among the medical staff can help us to understand the practice more and figure out its impact on talent maintenance. These are the sound facts for strategy planning.ObjectiveThis study adopts the questionnaire and the purpose is to understand how medical staff’s overall cognition about human resources management practices and figure out the talent maintenance challenges. The analyses focus on whether and how the human resource practices impact on the loyalty of medical staff. The results can serve as important inputs to the hospital when designing their strategies, making specific internal working protocols, keep professionals, improve the overall competitiveness. The target of the research is a Level three hospital in Bengbu, Anhui Province.MethodsThis study adopts the closed questionnaire that be used to 500 medical personnel from the same hospital, and use the SPSS16.0 software for statistical analysis. The analysis include the understanding of the medical staff basic situation, the cognition of the human resources management practice in medical staff,the loyalty of medical staff, the relevance of the human resource management practice and the loyalty, and the regression analysis of the influence that human resource practice to the loyalty.ResultsThe research show that the human resources management practice made important influence in the loyalty of the medical staff.The different practice can made different influence in the loyalty. The hiring of the new staff, the salary justice in hospital and others, the degree of decision and the relationship between the salary and the achievement are important to the medical staff loyalty. From the study we can find that the lower salary level of medical personnel, unfair internal compensation system, performance review with little impact on salary increase, unsafe working environment not transparent process of the hospital’s decision making and other issues on on-job training and career development paths are all the important factors impacting on the medical staff loyalty.ConclusionsBased on the above analysis, we can find that the lower salary level of medical personnel (than the staff in other units), unfair internal compensation system, performance review with little impact on salary increase, unsafe working environment, not transparent process of the hospital’s decision making and other issues on on-job training and career development paths are all the important factors impacting on how the medial staff are attached with the hospital and how they behave professionally. Thus, this results into a low talent maintenance rate. The research results show that the hospital human resources management department should make some policies and measures to improve the medical staff loyalty, effectively avoiding the loss of the medical staff. The department should adjust its current practices to enhance the cohesion and staff loyalty. This will be the core competitiveness of the hospital, which can ensure the hospital to promote quickly and sustainably. A competitive hospital can better serve the general patients and pay a significant role in its social reasonability. |
