Background: LZ hospital is a comprehensive hospital. Due to the lack of job analysis of nursing managers in this hospital, there is no scientific basis for selecting, training and evaluating of nursing managers, therefore the developing and administration of nursing managers is far from effective. This has greatly blocked the way to the mission of the hospital. So it is urgent for the hospital to do the nursing manager's job analysis in wards and make clear their responsibilities, rights and the qualifications in order to improve the level and efficiency of human resource management. The job analysis, as the basis of development and management of human resource, can provide scientific reference for the selection, training and performance appraisal of nursing managers. Moreover the data obtained in job analysis is essential for analyzing the problems existing in the nursing manager's position, and helpful for LZ hospital to put forward the scheme for improvement. Few researches on job analysis have been done in the field of nursing management in China. We plan to study the responsibilities, rights, relation and post requirements of nursing manager in ward so as to form a scientific manual ofjob. At the same time, taking job manual as the basis of post-recruiting, training and performance appraisal for nursing managers in wards will be very important in enhancing nursing managers' administrative efficiency, scientifically managing nursing human resource in LZ hospital. Objective:1. To make clear the aims, responsibilities, rights, relation and the required qualification of the nursing managers' posts in the wards of LZ hospital and to form job manual for nursing managers.2. To analyze the information of nursing managers' posts in LZ hospital's wards, to figure out the existing problems and to give suggestions.Method: Cross-sectional survey and information analysis have been used. Subjects: The subjects include all the nursing managers and their colleagues. The inclusion criteria would be that the examinees must be permanent on-the-position staff with more than one year working experience. Exclusion criteria: show that staff members of non-clinical departments can't be included. Sampling methods include cluster sampling of nursing managers and their supervisors, and systematic sampling of nurses and doctors. From October to December in 2004, a cross-sectional survey on 90 medical staff of LZ hospital was conducted in order to know the features of the nursing manager post and its requirements.Instruments: "Questionnaire of the job analysis for nursing manager's post in wards" was used. The questionnaire guided by the systematic theory and the role theory, was designed on the basis of the enterprise job analysis questionnaire and nursing document reports. In the process of forming this formal questionnaire, the researcher consulted experts of nursingmanagement and experts of human resource management, and the contents, items and expressions of the questionnaire have been modified according to the results of pre-test and the experts' suggestions. Construction style is adopted. Closed style and opened style questions, monomial choice and multiple choices were included in the questionnaire. The questionnaire includes 13 parts mainly including the post's working goals, responsibilities, rights, relation and the qualification requirements of holding this post. The retest reliability of questionnaire is 0.90 and the face validity of the questionnaire is good.Statistical Analysis: All data were analyzed by statistical software SPSS 11.0. The proportion was used to calculate demography data, rate was used for rate of identification, mean and standard deviation were used for quantitative data's descriptive statistics. Job manual were formed according to the combination of the mission of the LZ hospital's human resource management and the results of this investigation. Results:1. The job manual was formed which includes post working mark, job description, and job specification. For more details please see appendix II.2. The examinees' general attitudes towards nursing manager post in wards: ?Working goals, responsibilities and tasks were accepted by over 90% examinees. ?Scope of rights: Nursing managers were not supposed to have right to control economy, but they have right to give suggestion for their subordinates' employment, transferring and dismissing, and they should be fully responsible for most of nursing duties. ?Qualification ofthe post: Academic certification of polytechnic school and the title of charge nurse, an age of 30 ~ 45, were regarded as the basic requirements. In addition, the nursing managers should also be rich in nursing knowledge, management knowledge, working experience, and systematically trained. Conclusion:1. The job manual of nursing manager in wards of LZ hospital could provide references for recruiting, training and performance appraisal of nursing managers.2. There still exist some problems, such as too much responsibilities, less right, and poor post qualification. These should be resolved as soon as possible through the combined effort of LZ hospital authorities and nursing managers.Limitations in this job analysis:1. The method of questionnaire was mainly adopted to collect information in this job analysis because of limited conditions. It can be better if other job analysis methods have been combined to collect more systematic information.2. Too much items in questionnaire add difficulties to the data analysis in the later part of investigation.
