| Under the background of running parks in groups,in order to strengthen the top-level design,the modes of "demonstration+weakness+new park" and "city+countryside" are adopted to promote the development of education quality.In recent years,with the increase in the number of newly added public parks,the Group General Park has become an important channel for training and exporting new directors of newly added public parks,and a group of outstanding faculty members have been developed into new directors of newly added public parks.As a novice director,he is faced with multiple challenges and pressures of "new garden+new team+new role",which makes flowers and thorns,excellence and confusion coexist in his tenure.In this study,105 newly appointed directors of public parks in H City were taken as the research objects,and the first-hand information was obtained by means of questionnaire survey,interview and observation.According to the survey,there are many confusions in five dimensions:professional knowledge,professional ability,professional spirit,role adaptation and resource coordination.Among them,resource coordination,professional ability and role adaptation are the most prominent ones.In terms of professional knowledge,the new director mainly lacks the knowledge as a manager and leader,and the specific practical knowledge is also scarce.There are significant differences between professional ability and age,teaching experience,pre-service position and service life.However,the longer the experience time of the new director,the better the job connection and the lower the confusion degree.The self-awareness and professional awareness of the director are the important factors that cause the great differences in individual service confusion.In-depth interviews were conducted with 8 interviewees,and based on the comprehensive analysis of time,place,people,events,causes,processes and results,the deep reasons that affected the confusion of the new director were explored.According to the survey,most of the newly appointed directors are in the early middle age,and their expectations and professional ideals for the directors’ work are higher than those in the late middle age,and they have strong learning and comprehension ability.However,in the final analysis,they are"shallow in roots and weak in happiness",generally short in teaching experience,insufficient in management experience,poor in post connection,and the new team members are in the early stage of development,and the organization is unstable.The psychological adaptation of new directors to multiple roles is the internal factor of job confusion.The imperfect appointment,assessment and evaluation mechanism of education departments and group general parks,insufficient support in professional guidance,funds,teachers and infrastructure,few training opportunities and short time for directors,shortage of professional teachers and great mobility are the objective factors of job confusion.Both explicit and implicit problems are full of every stage of the director’s tenure.Therefore,the researchers mainly put forward strategies to solve the job confusion from two aspects:the external support of society,education administrative departments,teacher training centers and education groups,and the internal subjective initiative of the new director’s self-response. |
