With the rapid economic growth,off-campus training industry is in a highly booming development.As the core competitiveness of the industry,training teachers have received more and more attention.When the number of training teachers is increasing,some management problems are gradually exposed from the off-campus training institutions.Specifically,training teachers have undertook the similar teaching job as those teachers working in a public school,but they cannot be considered for the professional titles,which are widely recognized by the society,in public school system.Rather,they are evaluated under the performance evaluation system of the off-campus training institutions in which the profit maximization is valued as one of the most important criteria of performance.Such conflict between their job duties and evaluation criteria leads to a decline of social identity perceived by the training teachers.In other words,they are frustrated because their value and social identity as a teacher are not fully recognized by the society.Thus,low job satisfaction and high turnover rate have become a prevalent phenomenon among teachers in the off-campus training industry.This study,based on the social cognitive career theory and Maslow’s hierarchy of needs theory,explores how to modify the evaluation system for the training teachers and optimize the ranking system to enhance their job satisfaction as well as their working stability across the industry.According to the job satisfaction model proposed by the social cognitive career theory,we know that the key factors to improve job satisfactions are self-efficacy and outcome expectation.Therefore,we conducted a survey of random sampling in the X Education&Technology Group and finally received 467 valid responses.Through the result analyses,we found the general psychological demand for those training teachers and realized the problems existing in the current evaluation and ranking systems of the X Education&Technology Group.Based on relevant research findings in social cognitive career theory on improving selfefficacy and result analyses,we developed a series of reasonable and practical solutions to adjust the evaluation system and optimize the rank system for the training teachers.Overall,this optimization program not only provides better career development and higher social identity for the training teachers,but also promotes the improvement of their job satisfaction and working stability.Furthermore,it points out the promising future development for the off-campus training industry.
