| Workplace ostracism refers to a phenomenon where individuals perceive being excluded,ignored,or rejected by others in the workplace,which is common in the workplace.Previous studies on the hazards of workplace ostracism have mostly focused on the individual or organizational level,but little is known about whether workplace ostracism will spill over into the family domain and how it affects employees’ work family balance.Based on resource conservation theory,this paper constructs a moderated mesomeric effect model based on the resource conservation theory,and systematically discusses the spillover effect of workplace ostracism on employees’ work family balance and the specific mechanism.Firstly,through literature review,the relationship between the four core variables of workplace ostracism,emotional exhaustion,work-family balance,and chaxu climate is analyzed.Based on theoretical basis,the functional path of "workplace ostracismemotional exhaustion-work-family balance" is deduced,and the regulatory effect of chaxu climate in this process is explored based on the characteristics of organizational environment,and corresponding assumptions are proposed.Study 1 first conducted a manipulative test on text materials from workplace ostracism situations,and the results showed that manipulation was generally reliable and could be used for formal research.The formal experiment followed a situational experiment design,which examined the direct effect of workplace ostracism on emotional exhaustion and the regulatory effect of chaxu climate in the first half of the model.A total of 106 experimental data were collected.In order to enhance the external validity of the study,Study 2 selected a mature scale and used a random sampling method to conduct a questionnaire survey on 304 employees from Gansu,Beijing,Sichuan,Hubei,Guangzhou,and other places,to test the entire model.The results show that:(1)Workplace ostracism has a significant negative impact on employees’ work family balance;(2)Emotional exhaustion has a partial mediating effect between workplace ostracism and work family balance;(3)Chaxu climate has a moderating effect between workplace ostracism and emotional exhaustion;(4)The mediating effect of emotional exhaustion on workplace ostracism and work-family balance is regulated by the chaxu climate.This article enriches the research perspective of work family balance,calls on enterprises to pay attention to the spillover effect of workplace ostracism on the family field,and provides suggestions from three aspects:organizational environment,employees,and managers,providing practical inspiration. |
