| Feedback seeking behavior,as an initiative to promote personal development and organizational performance,has attracted increasing attention from the academic and practical circles in recent years.Along with the acceleration and upgrading of the boundaryless career,employees are also becoming more and more adept at exerting their own subjective initiative to regulate their own behavioral cognition in pursuit of personalized development and personal career success.However,the current research on feedback seeking behavior mainly focuses on the impact of feedback seeking behavior on performance.Few scholars have conducted in-depth research on the relationship between employee feedback seeking behavior and individual career success,and the specific mechanism of effect is still unclear.In addition,as a specific situational factor reflecting information exchange in an organization,the influence of communication climate on individual feedback seeking behavior and self-efficacy also needs to be further explored.Based on this,this paper takes the social cognitive career theory,social information processing theory and positive organizational behavior theory as the foundation,to explores employee feedback seeking behavior on its career success,constructs the mediating model of "employee feedback seeking behavior-self-efficacy-career success",and further explores the moderating effect of communication cliamte on the relationship between employee feedback seeking behavior and their self-efficacy.Firstly,this paper reviews domestic and foreign researches on employee feedback seeking behavior,career success,self-efficacy and communication climate,based on previous research results,puts forward the research hypotheses and constructs theoretical model.Secondly,based on the existing domestic and foreign scales,prepare a pre-test survey scale,and determined the formal survey questionnaire according to the results of the predictive test of the scale.Finally,using the statistical analysis software SPSS22.0 and AMOS22.0 to conducts empirical analysis and hypothesis test on 435 valid questionnaires collected from formal surveys.The results of this study show that:(1)employee feedback seeking behavior has a significant positive effect on their career success.(2)employee feedback seeking behavior has a significant positive effect on their self-efficacy.(3)self-efficacy has a significant positive effect on career success.(4)the influence of employee feedback seeking behavior on their career success was partially mediated by self-efficacy.(5)communication climate has positive moderating effect on the relationship between employee feedback seeking behavior and their self-efficacy.That is,the stronger the communication climate in the organization,the stronger the influence of employee feedback seeking behavior on their self-efficacy.According to the research conclusion,this paper enriches the existing feedback seeking behavior of the result of the employees’individual level variables,and from the two aspects of organizational environment and individual positive psychology,further expands the system of feedback seeking behavior research.Starting from the practice of organizational management,this paper also provides valuable reference suggestions and countermeasures for enterprises to create a good communication climate,stimulate employees’ feedback seeking behavior and psychological efficacy,promote employees to achieve career success,and eventually create the win-win situation between the organization and the individual. |
