Nowadays,with the continuous iterative update of information technology,high-end equipment manufacturing industry has always been an important industrial foundation of modern industry of various countries and one of the key industries involved in "made in China 2025".With the advent of "Industry 4.0",R&D personnel in high-end equipment manufacturing industry,as the core human resources,are the key factors related to the development of high-end equipment manufacturing industry.The human resource management activities based on the competency characteristics model not only play a positive role in promoting the recruitment,selection,training,performance appraisal and other work,but also play a strategic role in promoting the development of enterprises to form a strong human resource system so as to comprehensively enhance the competitiveness of enterprises.Based on this,this study further explores the relationship between the competency characteristics of R&D personnel in high-end equipment manufacturing industry and their job performance on the basis of the competency characteristics model,so as to provide theoretical basis and policy Suggestions for the recruitment,selection,training and assessment of R&D personnel in high-end equipment manufacturing enterprises.This study based on the previous research literature review and summary,aims at exploring the quality characteristics of high-end equipment manufacturing R&D personnel under the background of Chinese culture through the analysis of high-end equipment manufacturing industry R&D personnel work,and combining with the key behavioral event interview with the excellent and general performance R&D personnel of high-end equipment manufacturing industry.Secondly,on the basis of questionnaire survey,using exploratory factor analysis and confirmatory factor analysis,this paper proposes and verifies that the competency characteristics of R&D personnel in high-end equipment manufacturing industry are composed of 18 competency characteristics indicators from four dimensions,namely,personal characteristics,motivation and behavior,social ability,knowledge and skills.Then the reaserch explore the relationship between the quality characteristics of high-end equipment manufacturing R&D personnel and work performance using correlation analysis and regression analysis.The empirical results show that there is a significant relationship between competency characteristics and task performance and contextual Performance,and competency characteristics have a certain impact on different performance dimensions.In addition,the hierarchical regression analysis was used to examine the moderating effect of human resource strategy on the relationship between the competency characteristics of R&D personnel in high-end equipment manufacturing industry and job performance.It is found that the four human resource strategies of training focus,salary performance,information sharing and pressure management have a significant moderating effect on the competency characteristics of R&D personnel in high-end equipment manufacturing industry and work performance.Based on the research results,this paper puts forward the following management Suggestions for high-end equipment manufacturing enterprises:The competency model of R&D personnel in high-end equipment manufacturing industry can be applied in recruitment and selection;Further promote the role of training and performance assessment,so that high-end equipment manufacturing industry training and performance positioning more clear;To further improve the human resource strategy while strengthening the ability of employees.
