| In colleges and universities, Teachers'compensation system plays an important role in human resource management and internal reformation. From the incentive theory perspective, this paper applies the theory of human resource management, of salary, of motivation, by using a questionnaire and interview research methods tries to find out the experience of successes and deficiencies in the reform by adopting the study method of substantial evidence and integrating the exploration and practice in compensation system reform of Hebei F College in last decade. During the ten years, although the constant system reformation has brought the changing of mind, promoted the teachers'team building and developed the academic scholarship, teaching and research activities, there also some new problems appeared are as follows: compare to the other colleges, the relatively lower in compensation leads to lacking of external competitiveness; compensation and performance is not closely linked leads to internal unfair and lack of incentive; less attention to internal pay leads to inadequate incentives for teachers in the spirit; to the professional teachers and public class teachers of different departments, administrators and full-time teachers and two posts in the post , there are still lack of scientific methods in calculating the post allowance and allowances on lessons. On this basis, the paper presents some feasible proposals and principles for designing the college's incentive compensation system: the principle of openness concerned by internal equity, of external competitiveness, and of strengthening motivation, to do well in the internal and external salary survey and salary adjustments in the college; in accordance with the principles of category management, adopting the category-management pay model; using the scientific and rational method to design performance appraisal system and strengthening the relationship between performance evaluation results and compensation; making a perfect dynamic compensation and reward system, highlight the incentive function; perfecting school's welfare system and strengthening the teachers'inner pay incentive. |
