ObjectiveTo investigate the current situation of nurses’ leader-member exchange,recovery experience,psychological contract fulfillment and thriving at work,analyze the influencing factors of nurses’ thriving at work,establish a structural equation model to explore the interrelationship between the four variables,and explore the mediating role of recovery experience and psychological contract fulfillment,so as to provide nursing managers with a reference basis for developing interventions to improve nurses’ thriving at work,thereby optimizing nursing services and improving nursing quality.MethodsThis study is a cross-sectional study.A convenience sampling method was used to select 432 nurses from four tertiary level A hospitals in Qingdao from August 2021 to September as the study population for the questionnaire survey.The study measurement instruments included the General Information Questionnaire,the Leader-member Exchange Scale,the Recovery Experience Scale,the Psychological Contract Fulfillment Scale,and the Thriving at Work Scale.The study used SPSS 23.0as well as Amos 23.0 software for statistical analysis of data and information.The main statistical methods included descriptive statistical analysis,independent sample t-test,one-way ANOVA,Pearson correlation analysis and structural equation modeling.Results1.Nurses’ leader-member exchange scale score was(26.77±6.13),and the average score of the items was(3.82±0.88).The results of one-way analysis of variance showed that the nurses’ department and the average number of night shifts per month had a statistically significant effect on the leader-member exchange score(P<0.05).2.The recovery experience scores of nurses were(54.48±11.32),and the mean score of all items was(3.40±0.71).The score of psychological detachment was(2.76±1.06),relaxation experience was(3.40±0.88),mastery experience was(3.66±0.90),and control experience was(3.64±0.87).The results of one-way analysis of variance showed that age,years of work,job title,department,children,and average monthly personal income had a statistically significant effect on recovery experience scores(P<0.05).3.The psychological contract fulfillment score of nurses was(58.66±13.02),the mean score of the items was(3.67±0.81).The development responsibility score was(3.59±0.86),normative responsibility score was(3.76±0.85),and interpersonal responsibility score was(3.78±0.84).The results of one-way analysis of variance showed that age,title,department,average number of night shifts per month,mode of employment,and average monthly personal income had a statistically significant effect on psychological contract fulfillment scores(P<0.05).4.Nurses’ thriving at work score was(36.31±7.91),the mean score of the items was(3.63±0.79).The learning score was(3.71±0.83)and the vitality score was(3.56±0.84).The results of one-way analysis of variance showed that age,years of experience,title,department,mode of employment,and average monthly personal income had an effect on the thriving at work score with statistical significance(P<0.05).5.The results of correlation analysis showed that nurse leader-member exchange was positively correlated with recovery experience(r=0.465,P<0.01),psychological contract fulfillment(r=0.579,P<0.01),and thriving at work(r=0.641,P<0.01);recovery experience was positively correlated with thriving at work(r=0.571,P<0.01);psychological contract fulfillment was positively correlated with The structural equation modeling showed that the psychological contract fulfillment was positively correlated with thriving at work(r=0.684,P<0.05).6.The structural equation model showed that: leader-member exchange was a direct positive predictor of thriving at work(β=0.331,P<0.001);recovery experience was a direct positive predictor of thriving at work(β=0.283,P<0.001);and psychological contract fulfillment was a direct positive predictor of thriving at work(β=0.339,P<0.001).There was a mediating effect of nurse’s recovery experience between leader-member exchange and thriving at work,with an effect of 15.1%(P<0.001),and a mediating effect of nurse’s psychological contract fulfillment between leader-member exchange and thriving at work,with an effect of 20.4%(P<0.001).The leader-member exchange of nurses influenced thriving at work through the path of recovery experience,psychological contract fulfillment,and a double mediating effect between the four.Conclusions1.Leader-member exchange,recovery experience,psychological contract fulfillment,and thriving at work of nurses in the tertiary care hospitals in this study were at moderate levels,and the differences in scores on the four variables among nurses with different demographic characteristics were statistically significant.2.Recovery experience partially mediated the relationship between nurses’ leader-member exchange and thriving at work;psychological contract fulfillment partially mediated the relationship between nurses’ leader-member exchange and thriving at work.Nurses’ leader-member exchange,recovery experience,and psychological contract fulfillment had positive effects on thriving at work.3.Recovery experience and psychological contract fulfillment had multiple mediating effects between leader-member exchange and thriving at work. |
