Purpose:To understand the current situation and influencing factors of nurses’ professional growth in tertiary public hospitals in Sichuan Province,construct a quantitative relationship model between the empowering behavior,emotional commitment,occupational centrality and nurses’ professional growth of head nurses,dig into specific measures to promote nurses’ professional growth through semi-structured interview,and explore reasonable ways to empower head nurses.It provides a scientific basis for enriching the theory of nurse profession growth,and promoting nurse profession growth.Methods:(1)Based on the literature review,the relationship between the influencing factors of leadership behavior,work factors and organizational factors of nurses’ career growth was clarified,and the theoretical model of influencing mechanism of nurses’ career growth based on self-determination theory was preliminarily constructed.(2)404 registered clinical nurses from 5 tertiary public hospitals in Sichuan Province were selected as the research objects,and the Chinese revised version of career growth scale,empowerment behavior Scale,career centrality scale and emotional commitment scale was used to investigate and verify the feasibility of the theoretical model.(3)The semi-structured interview method used in qualitative research was adopted to conduct semi-structured interview with 14 nurses in the above-mentioned hospitals.Based on the results obtained from quantitative research,specific management measures to promote the professional growth of nurses were proposed as explanations and supplements to quantitative research.Results:(1)The total career growth score of nurses in tertiary public hospitals was(3.75±0.87).The total average score of empowering behavior of head nurses was(4.02±0.78);The total mean score of emotional commitment was(4.02±0.92);The total mean score of occupational centrality was(3.88±0.92).(2)Empowering behavior and emotional commitment of head nurses have a direct positive effect on the professional growth of nurses;Emotional commitment plays a partial mediating role between head nurses’ empowering behavior and nurses’ professional growth.Occupational centrality positively moderates the relationship between the empowering behavior of head nurses and the professional growth of nurses.(3)The qualitative research results showed that the researches related to nurses’ career growth included three main theme groups:(1)subjective experience of nurses’ career growth;(2)Promoting factors of nurses’ professional growth;(3)Suggestions for promoting professional growth of nurses.Conclusions:(1)The occupational growth and occupational centrality of nurses in tertiary comprehensive public hospitals in Sichuan province are above the average level,and there is still some room for improvement.(2)Nursing managers can identify nurses with low occupational growth level through the demographic information of nurses,and implement targeted intervention measures to promote their occupational growth.(3)There was a significant positive correlation between the empowering behavior of head nurses and the professional growth of nurses.Emotional commitment played a partial mediating role between the empowering behavior of head nurses and the professional growth of nurses.Occupational centrality played a positive moderating role between the empowering behavior of head nurses and the professional growth of nurses.The indirect effect of empowering behavior of head nurses on nurses’ career growth through emotional commitment is further moderated.(4)Empowering behavior and emotional commitment of head nurses are important predictors of professional growth of nurses in tertiary comprehensive public hospitals.Nursing managers can promote the growth of nursing profession through reasonable authorization,providing a suitable platform and enhancing nurses’ professional identity.
