| ObjectivesTo study the current situation of clinical nurses’ voice behavior,authentic leadership perceptions,and personality traits;to analyze the interrelationship between voice behavior,authentic leadership perceptions,and personality traits;to analyze the factors influencing clinical nurses’ voice behavior;to explore the role played by clinical nurses’ personality traits between voice behavior and Authentic leadership perceptions;to put forward countermeasures for improving clinical nurses’ voice behavior,and to provide a reference basis for improving hospital management and clinical nurses’ work efficiency.MethodsFrom March to August 2021,convenience sampling method was used to study clinical nurses form Henan Province were who met the inclusion criteria were selected for questionnaire survey.A total of 700 questionnaires were distributed in this study,and 679 valid questionnaires were recovered.The research instruments included the Clinical nurses’ socio-demographic profile questionnaire,the Voice Behavior Scale,the Authentic Leadership Perceptions Scale and the Personality Traits Scale.The methods of statistical analysis mainly used descriptive statistical analysis,t-test,ANOVA,Pearson correlation analysis,multiple regression analysis,structural equation model,and mediating effect test.Results1.The average score of clinical nurses’ Voice Behavior was(3.85±0.77),which was at a medium level.The average score of clinical nurses’ Authentic Leadership perceptions was(4.03±0.77),which was upper-middle level.The average of the clinical nurse personality trait dimension is(3.48±0.35),and the average score of each dimension item from low to high were Neuroticism(2.86±0.77),Extraversion(3.23±0.58),Openness(3.61±0.60),Agreeableness(3.81±0.58),Conscientiousness(3.88±0.54)and respectively.2.The Voice behavior scores in clinical nurses with age,education,method of employment,years of work,and average monthly income were statistically significant(P<0.05);Clinical nurses’ perceived of Authentic leadership scores differed significantly by gender,age,education,years of work,and average monthly income(P<0.05);There were no significant differences between the Neuroticism and Openness personality scores on any of the demographic characteristics(P>0.05);The conscientiousness personality scores in clinical nurses with age,mode of employment and years of work were statistically significant(P<0.05);Clinical nurses’ Agreeableness personality scores differed by gender,age,and the differences were statistically significant(P<0.05);And the Extraversion personality scores in clinical nurses with gender,age,education,and method of employment were statistically significant(P<0.05).3.There was a significant positive correlation between clinical nurses’ perceptions of authentic leadership and nurses’ voice behavior(the correlation coefficient was 0.632,P<0.01),Four personality traits,Conscientiousness,Agreeableness,Openness and Extraversion were significantly positively related to clinical nurse voice behavior(the correlation coefficients were 0.630,0.441,0.533 and 0.364,respectively,P<0.01),and there was a significant negative correlation between Neuroticism personality traits and clinical nurses’ voice behaviors(the correlation coefficient was-0.201,P<0.01).There was a significant positive correlation between the score of authentic leadership perception and personality traits of Conscientiousness,Agreeableness,Openness,and Extraversion(the correlation coefficients were 0.513,0.413,0.385 and 0.198,respectively,P<0.01),while there was a significant negative correlation between the scores of authentic leadership perception and the personality trait of Neuroticism(the correlation coefficient was-0.153,P<0.01).4.Multiple linear regression showed that clinical nurses’ perceptions of authentic leadership,two personality traits of Conscientiousness,and Openness,age,and years of work positively predict nurses’ voice behavior,and Neuroticism personality traits,method of employment are negative predictive effects on nurses’ voice behavior(P<0.05).5.The four personality traits of Conscientiousness,Agreeableness,Openness,and Extraversion mediate the relationship between perceived authentic leadership and voice behavior in clinical nurses.Conclusions1.Clinical nurses’ voice behavior and its various dimensions were at a medium level,and the perception of authentic leadership was at an upper-middle level;among the personality trait scores,the Conscientiousness personality score was the highest,and the Neuroticism personality score was the lowest.2.There was a significant correlation between authentic leadership perception,personality traits and voice behavior in clinical nurses.3.The three dimensions of authentic leadership perception,personality traits(Neuroticism,Conscientiousness,and Openness),employment method,age,and working years were the significant influencing factors of clinical nurses’ voice behavior,and had a significant predictive effect on clinical nurses’ voice behavior.4.Clinical nurses’ perceptions of Authentic leadership could influence their voice behaviors not only directly but also indirectly through the moderation of personality traits. |
