Manufacturing enterprises are mostly labor-intensive enterprises,and semiconductor foundry industry is no exception.Employees are one of the essential and important resources for any enterprise,and the number of front-line employees in the manufacturing industry occupies an absolute advantage in the overall proportion of employees.For manufacturing enterprises,having a stable and skilled front-line operating staff is the most basic guarantee for enterprises to achieve stable production.The research in this paper mainly focuses on the turnover of front-line operating staff in high-tech manufacturing enterprises and puts forward corresponding improvement countermeasures,then stabilizing the front-line operating staff.According to the "Investigation Report on Resignation and Salary Adjustment in 2021" released by 51 job in December 2020,the turnover rate of all industries affected by the epidemic in 2020 decreased significantly compared with that in 2019,but the turnover rate of manufacturing industry was 17.8%,ranking first among all industries.For enterprises,the high turnover rate not only affects the stable operation of the production line,but also is not conducive to the accumulation of relevant experience,technology and skills,and enterprises will also fall into "recruitment-loss-re-recruitment".S company is a typical semiconductor foundry enterprise.Although it is a high-tech manufacturing enterprise,it adopts a semi-automatic production line,so many jobs must be done by manpower.In 2020,S Company,encountered the problem of excessive turnover of front-line operators,which affected the stabilization of production line personnel.Based on studying the current situation of employees leaving,sorts out the influencing factors through many literature studies and interviews,then formulates them into questionnaires.Questionnaire surveys are conducted for all employees who have left the posts,and according to the results,obtain the influencing factors.And then according to the employee incentive theory,the relevant countermeasures are set up from the aspects of salary system,career development,employee training and system improvement.The research results of this paper are applicable to the management of front-line operating staff in semi-automatic manufacturing enterprises,which can stabilize the front-line operating staff and improve the production efficiency and maintenance of production lines to some extent.However,due to the limitations of the author's own research ability and other objective conditions,there must be some shortcomings in this paper,and the author also expounds this part at the end of this paper.
