Enterprise social media is a derivative of social media in the context of business.It is a social media strictly applied within enterprises to improve the communication efficiency of employees and corporate performance.At present,enterprise social media has been widely used in modern organizations.According to the research report of Mordor Intellegence,the enterprise social media market reached $2.91 billion in 2016 and enterprise social media software has mushroomed at home and abroad,such as IBM Beehive,Ding Talk and We Chat.In addition,Global Market Insights predicts that the Market for enterprise collaboration software(primarily enterprise social media)will grow at an average compound annual growth rate of 13% from 2016 to 2024,reaching $8.5 billion in2024.Thus,enterprise social media will gradually expand its influence on employees from work to family.Looking at the existing academic achievements on the impact of enterprise social media on individuals,most of them are researches on the impact of enterprise social media on the social and work-related performance of employees.Most of them come to the conclusion that enterprise social media has a positive impact on employees,while few pay attention to the negative impact on them.In fact,enterprise social media not only brings various benefits to the organization,but also creates negative role situations for employees to some extent,among which work-family conflict is one of the most important.Studies have shown that work-family conflict is an irreconcilable role conflict in 1985.For employees,work and family are both very important fields,and they need to consider different role requirements to meet the needs of different fields.However,the emergence of enterprise social media breaks the boundary between work and family,enabling employees to complete work-related tasks in the family through the enterprise social media platform,resulting in work-family conflicts caused by the use of enterprise social media.Specifically,while enterprise social media can help enterprises to promote the efficiency of internal communication so as to bring the improvement of performance related variables,but it can break the boundaries of time and space the use of the characteristic also gives employees high time pressure and work load,adding to the personal resources(such as time,energy,etc.)of loss so as to cause the psychological pressure,thus to some extent leading to work-family conflict.Based on this,this paper proposes the construct of "work-family conflict due to enterprise social media".According to conservation of resources theory proposed by Hobfoll in 1989,when individuals face potential loss or real loss of their limited resources,they will be threatened and feel pressure.Through the enterprise social media platform,employees can use their time in the family field to complete more work-related tasks,which will lead to the loss of a lot of resources and the generation of pressure so as to lead to work-family conflict due to enterprise social media and then affect their sleep quality.Sleep quality is an important mechanism for the recovery and replenishment of individual self-control and regulatory resources.Studies have shown that employees need to have enough resources for allocation to achieve effective self-regulatory process.Therefore,the self-regulation ability at work of employees with poor sleep quality will be impaired,which will have a negative impact on their work engagement.To sum up,on the basis of constructing the construct of "work-family conflict due to enterprise social media",this paper discusses the mediating effect of employee's sleep quality and self-regulation at work on the relationship between work-family conflict due to enterprise social media and employee's work engagement.In addition,on the one hand,behavioral plasticity theory pointed out that individuals with low self-esteem are more susceptible to external circumstances than individuals with high self-esteem.And based on Pierce's study in 1989,organization-based self-esteem is a better predictor of organization-related behavior than global self-esteem.Therefore,this paper speculates that employees with high organization-based self-esteem are less susceptible to external negative factors such as work-family conflict due to enterprise social media.On the other hand,from the perspective of resources,self-esteem is a kind of personal trait resource.Compared with employees with low organization-based self-esteem,employees with high organization-based self-esteem have more resources to resist work-family conflicts due to enterprise social media caused by resource loss.Thus,this paper introduces the individual trait variable of organization-based self-esteem to explore its moderating effect on the relationship between work-family conflict due to enterprise social media and the sleep quality of employees.To sum up,based on the conservation of resources theory and behavioral plasticity theory,we taken 223 employees in domestic banking,insurance and other financial industries as research samples,empirically examined the relationship models among work-family conflict due to enterprise social media,sleep quality,self-regulation at work,organization-based self-esteem and work engagement,and drew the following research conclusions:(1)Work-family conflict due to enterprise social media has a negative impact on sleep quality;(2)Sleep quality has a positive impact on self-regulation at work;(3)Sleep quality fully mediates the negative impact of work-family conflict due to enterprise social media on self-regulation at work;(4)Self-regulation at work has a positive impact on work engagement;(5)Self-regulation at work fully mediates the positive effect of sleep quality on work engagement;(6)Sleep quality and self-regulation at work are linked mediators between work-family conflict due to enterprise social media and work engagement;(7)Organization-based self-esteem moderates the impact of work-family conflict due to enterprise social media on sleep quality.Specifically,the higher the level of organization-based self-esteem,the lower the negative impact of work-family conflict due to enterprise social media on sleep quality,and vice versa.
