ObjectivesIn order to investigate the situation of job satisfaction at present,career burnout and turnover intention of family doctors in community health service center in Haizhu District,this paper analyzes its influencing factors and discusses the relationship mechanism among job satisfaction,career burnout and turnover intention,so as to improve the situation of career burnout,the overall job satisfaction and reduce turnover intention of the team,thus providing suggestions for promoting the construction of family doctors’ team and stabilizing the service team,with the purpose of improving the efficiency and quality of family doctors’ contract services.MethodsUsing convenient sampling method,a total of 550 family doctor team members from Haizhu District Community Health Service Center in Guangzhou City were selected from September to October,2020.The job satisfaction,career burnout and turnover intention of family doctor team were investigated by questionnaire,which covered four aspects such as basic information,job satisfaction scale,career burnout scale and turnover intention scale.EPI-DATA Version 3.1 software was used to recorded on the data.SPSS Version 25.0 software was used to analyze the data and the data conforming to the normal distribution was expressed by mean±standard deviation.T-test was used for comparison between two groups,and variance analysis was used for comparison among multiple groups.Multiple linear regression was used to analyze the influencing factors of job satisfaction,career burnout and turnover intention of family doctors.AMOS Version 21.0 software was used to construct a structural equation model to explore the relationship among career burnout,job satisfaction and turnover intention.The significance level of hypothesis test ɑ=0.05,then P<0.05 on both sides indicates a statistically significant difference.Results1、A total of 550 questionnaires were sent out in this study,of which514 were effective,with an effective rate of 93.5%.Women account for77.2%.236 people aged 31-40 account for 45.9%;134 general practitioners account for 26.0%,and 181 community nurses account for35.2%;There are 296 formal staff,accounting for 57.6%;319 people with bachelor degree,accounting for 62.1%;There are 236 junior professional titles,accounting for 45.9%.2、65.6% of the family doctor team members are satisfied with their jobs,and the community nurses have the highest job satisfaction level,with a score of 147.13±19.67.Mild and moderate career burnout accounted for 32.9% and 32.7% respectively.General practitioners scored the highest in emotional exhaustion and depersonalization,which were 19.49±8.31 and 12.90±8.95 respectively,while rehabilitation doctors scored the lowest in emotional exhaustion and depersonalization,which were 12.33±7.09 and 8.67±4.72 respectively,while public health doctors scored the highest in low sense of accomplishment,which was22.51±6.87.The number of low turnover intention accounted for 67.9%,and the community nurses had the lowest turnover intention with a score of 13.36 ±4.70.3、The results of multivariate analysis show that:(1)The education background,occupation and monthly average income of family doctor team members are related to job satisfaction(P< 0.05).(2)Marital status,preparation,working years in family doctor team and monthly average income all have significant influence on emotional exhaustion dimension(P<0.05).Educational level has a significant influence on depersonalization(P<0.05).Marital status,educational background and occupation have significant influence on the dimension of low sense of accomplishment(P<0.05).(3)The establishment,educational background,professional title,occupation,years of working in the community health service center,and monthly average income all have significant influence on turnover intention(P < 0.05).4 、 The turnover intention is negatively correlated with job satisfaction and positively correlated with career burnout.Job satisfaction has direct effect on career burnout(β=0.679,P<0.01),career burnout has direct effect on turnover intention(β=0.196,P<0.05),and job satisfaction have a direct effect on the turnover intention(β=0.368,P<0.01),and career burnout plays an intermediary role in the path of job satisfaction affecting turnover intention mediation effect(β=0.679 × 0.196=0.133,P< 0.05).Conclusions1、Family doctor team members have higher job satisfaction,lower turnover intention and there are some mild,moderate and severe career burnout.2 、 The main influencing factors of the job satisfaction of family doctor team members include the education,occupation,and average monthly income.Marriage,authorized strength,working years in family doctor team,and monthly average income are all influencing factors of emotional exhaustion dimension,education is the influencing factor of depersonalization dimension,and marriage,education and occupation are the influencing factors of low sense of accomplishment dimension.The turnover intention is related to the establishment,educational background,professional title,occupation,working years in community center and monthly average income.3、A negative correlation between job satisfaction and turnover intention,a positive correlation between career burnout and turnover intention,and a negative correlation between job satisfaction and turnover intention.career burnout partially mediates the relationship between job satisfaction and turnover intention.
