"996" work schedule(9am to 9pm,6 days a week)is nothing new for employees.Earlier this year,the "Pinduoduo girl incident" once again put this "violation of labor law" work system to the climax of public discussion.The fast pace,high intensity and high pressure of white-collar jobs in big cities have led to a rising problem of lack of sleep among young generations in recent years.A highly stressful work environment will not only affect individuals in terms of sleep,but also cause physical and mental diseases such as memory decline,daytime sleepiness,as well as psychological and emotional states such as anxiety and irritability.Moreover,it will have a negative impact on individual and even team work performance.The negative impact of sleep problems in the workplace cannot be ignored.However,the current research results on sleep mainly focus on clinical medicine and nursing,while the research that really focuses on the perspective of ordinary white-collar workers is still relatively few.At the same time,there are also few researches studying the boundary conditions based on individual psychological and emotional variables.Therefore,this paper reviews relevant literature and theories,introduces the moderator variable of emotional resilience,and constructs Moderated mediation model of work stress,sleep quality,and work performance,and collects sample data to verify the model through empirical analysis.The results of this study show that both challenge-related stress and hindrance-related stress negatively affect sleep quality,and sleep quality can positively predict job performance;the mediating effect of sleep quality is significant.In the relationship between work pressure and work performance,the mediating effect of sleep quality weakens the positive effect of challenge-related stress on performance and aggravates the inhibiting effect of hindrance-related stress on performance.Emotional resilience positively regulates the first half of the mediating relationship of "challenge-related stress-sleep quality-work performance",negatively regulates the second half,and negatively regulates the second half of the mediating relationship of "hindrance-related stress-sleep quality – work performance".This research also provides some reference for the enterprise’s human resource management.Enterprises need to seriously consider the impact of employees’ sleep quality on their performance and adopt appropriate strategies to ensure employees’ sleep quality.Enterprises also need to pay attention to the Job-Person Fit,and provide employees with psychological counseling and emotional management training when necessary,so as to help employees improve their emotional resilience and work performance.
