| ObjectivesTo investigate the current situation of clinical nursing teachers’ work engagement in the comprehensive tertiary class A hospital affiliated to medical colleges and universities;To understand the effects of demographic variables,psychological capital,perceived superior social support and role pressure on the work engagement of clinical nursing teachers;To explore the mediating effect of clinical nursing teachers’psychological capital on the relationship between perceived superior social support and work engagement,and to provide a basis for improving the level of work engagement of clinical nursing teachers.MethodsBelong to the cross-sectional survey,this study adopts the method of convenience sampling,in shan dong province in April 2019,3-select 5 comprehensive level of first-class hospital affiliated to medical college of clinical nursing teachers as the research object,the clinical nursing teachers’ role stress scale,the higher social support scale of perception,job involvement scale and with the questionnaires of psychological capital into standard research object of data collection.SPSS20.0 was used for data entry and analysis.The analysis included descriptive analysis,independent sample t-test,non-parametric test,Pearson correlation analysis and hierarchical multiple regression analysis.The Bootstrap program in the Process plugin was used to test the mediating effect of psychological capital on perceived superior social support and work engagement.ResultsA total of 412 questionnaires were collected in this study,among which 6 unqualified questionnaires were excluded and 406 valid ones were collected with an effective recovery of 98.54%.The specific results are as follows:1.The 406 subjects in this study ranged in age from 22 to 49 years old,with an average age of(35.69±4.34)years old.Including 394 women(97.0%),married people accounted for 93.6%,level of education is given priority to with bachelor’s degree(87.7%),title(61.8%),the largest proportion of intermediate employment way is given priority to with contract(52.2%),fixed number of year of the teaching:1~years 198 people(48.8%),173 people(42.6%),6~qualified reviewers accounted for 85.7%,a pre-service trainers accounted for 83.5%,part-time teaching accounted for 94.8%.2.The total work engagement of clinical nursing teachers was(4.41±1.07)points,which was at a high level.The scores of the three dimensions from high to low were(4.63±0.96)points,(4.53± 1.25)points and(4.08± 1.32)points.3.The total role stress of clinical nursing teachers was(2.85±0.54)points,which was at a medium level.The five dimensions of the scores from high to low were role overload(3.27±0.57)points,role conflict(2.92±0.52)points,role ambiguity(2.67±0.68)points,role incompetence(2.65±0.77)points and role inconsistency(2.50±0.66)points.4.The total score of perceived superior social support of clinical nursing teachers was(3.64±0.54),which was at the middle level.The scores of five dimensions from high to low were identity value(3.74±0.74),emotional support(3.71±0.56),material support(3.70±0.87),information support(3.69±0.58)and caring interest(3.30±0.56).5.The total psychological capital score of clinical nursing teachers was(4.76±0.69),which was at a high level.The scores of four dimensions from high to low were self-efficacy(4.96±0.71),optimism(4.81±0.83),resilience(4.70±0.78)and hope(4.55±0.77).6.The influence of demographic variables on the work engagement of nursing teachers showed that there was no statistical significance in the total score of job involvement of clinical nursing teachers compared with age,gender,department,educational background,marital status and teaching years(all P>0.05).The independent sample t test showed that the nursing teachers who regularly participated in the qualification assessment were more engaged in their work than those without regular qualification assessment(t=2.643,P<0.05),and the nursing teachers with regular job training were more engaged in their work than those without regular job training(t=3.891,P<0.001),Multiple comparisons of Kruskal-Wallis single-factor Anona(K sample)showed that nursing teachers with different frequency of teaching and training had statistically significant differences in job involvement(χ2=21.848,P<0.001),in which the level of job involvement of nursing teachers with frequent attendance was higher than that of those who occasionally and never participated in teaching and training.7.Pearson correlation analysis showed that psychological capital of clinical nursing teachers was positively correlated with work engagement(r=0.693,P<0.01).The total score of perceived superior social support was positively correlated with the total score of work engagement(r=0.380,P<0.01).The total psychological capital score was positively correlated with the total perceived superior social support score(r=0.350,P<0.01).Role stress was negatively correlated with work engagement(r=0.693,P<0.01).8.Stratified multiple regression analysis showed that the factors affecting the work engagement of clinical nursing teachers included the frequency of teaching and training participation,psychological capital and perceived superior social support,which accounted for 50.4%of the total variation of work engagement.9.Psychological capital is a partial mediating effect between perceived superior social support and work engagement of clinical nursing teachers,and the mediating effect is 55.56%.Conclusions1.Clinical nursing teachers’ work engagement is at a high level on the whole,but there is still a large space for development;2.The frequency of teaching and training,psychological capital and perceived superior social support are the influencing factors of the work engagement level of clinical nursing teachers;3.Clinical nursing teachers’ role stress,psychological capital,perceived superior social support and work engagement were correlated;4.Perceived superior social support can enhance the level of work engagement through psychological capital,and psychological capital plays a partial mediating role between perceived superior social support and work engagement. |
