Unethical behavior in organizations has always been the hot spot of the management research problem,most of previous scholars study are from the perspective of negative factors,such as,unfair atmosphere in the organization,some negative factors,such as abuse of shame type led to study the influence on ethical behavior and mechanism,but mostly ignored the staff in the ethical behavior is driven by altruistic motives,organization of employees will not only in order to maintain their own interests and make unethical behavior,also to safeguard the interests of the organization or leader to implement unethical behavior(pro-organization/pro-leader unethical behavior).Under the influence of some mediators or moderators,people tend to ignore the deep evil influence brought about by the unethical behaviors of employees who are motivated by good intentions.There are many researches on pro-organization unethical behaviors in the existing researches,so this paper focuses on the unethical behaviors of employees who are “foolishly loyal“ to safeguard the interests of leaders.In addition,in the study of leadership,numerous studies have found that a positive leadership style will bring positive employee behavior,however,in recent years,many studies have found that leadership style is not always positive,sometimes also can produce negative consequences,so a positive leadership style and the negative employee between ethical behavior and what is the relationship? Why would an employee do something for a leader that they know is unethical? Is it related to certain personality traits of employees and the ethical climate of their organizations?Therefore,this paper mainly studies the relationship between paradoxical leadership behavior and employees' unethical pro-superior behavior,and conducts research on the influence mechanism.Based on 356 sample data from employee level,this study analyzed the influence of paradoxical leadership on pro-superior unethical behavior,the mediating effect of supervisor-subordinate guanxi and the moderating effect of follower mindfulness.The results show that:(1)paradoxical leadership has a significant positive effect on unethical pro-superior behavior;(2)the relationship between superior and subordinate partly mediates the relationship between paradoxical leadership and unethical pro-superior behavior;(3)follower mindfulness plays a positive moderating role inthe relationship between paradoxical leadership and unethical pro-superior behaviors,and positively moderates the indirect effect between paradoxical leadership and unethical pro-superior behaviors through the relationship between superior and subordinate.This study to dig deeper into the positive negative effects of leadership style,it enriched the antecedents of pro-leader unethical behavior and the influence mechanism of paradoxical leadership,for the first time paradox of leadership and the leadership of ethical behavior to connect,by introducing and verify the relationship between higher and lower scene the mediating role of “guanxi“ factors,China opened the paradoxical leadership role in the ethical behavior and the leadership of the staff intrinsic mechanism,expand the fields of ethics in the leadership and organization behavior study,and will be affected follower mindfulness as mechanisms play a role of boundary conditions,Through the theoretical and empirical test analysis of this study,the conclusion of this study has important implications for the proper management of paradoxical leadership in enterprises,the creation of a good ethical atmosphere,and the prevention of employees' unethical behaviors.
