With the advent and the rapid development of the era of knowledge economy.Knowledge has gradually replaced the capital and become the vital element and strategic resource for the organization to obtain a sustainable competitive advantage.The survey shows that 10 percent of the knowledge in organization is explicit knowledge,while90 percent of the knowledge is tacit knowledge.Therefore,the ability to achieve tacit knowledge sharing is the key for the organization to succeed and develop sustainably.As the saying gose “workplace such as the battlefield”,tacit knowledge is very important for employees because it is the vital element of competitiveness,which determines whether employees can achieve professional success.Therefore,employees do not easily share tacit knowledge with others.Moreover,Tacit knowledge sharing is not the job of employees,and organizations cannot force the employees to share there tacit knowledge.The sharing of tacit knowledge is not only the the top priority of knowledge management but also the pain points and difficulty for managers and organizations.Based on the social learning theory,this paper explores the mechanism of the behavior of the direct leader,the agent of the organazation,to the tacit knowledge sharing of employees.Tacit knowledge sharing is different from other organizational citizenship behaviors.It's means a certain degree of self sacrifice,which is fit to selfsacrificial leadership.This paper argues that self-sacrificial leadership who give up privileges and personal interests for the sake of collective well-being and goals can motivate employees' concern to organizational goals and missions through role model demonstration,that is,enhance employees' felt obligation,and then induce employees' tacit knowledge sharing.In addition,this study introduces the situational factor—perceived competitive climate,to explore the interactive influence of felt obligation and employee' tacit knowledge sharing.This study used survey questionnaire,and the survey sample is employees in the enterprise.the following conclusions are drawn:(1)Self-sacrificial leadership has a significant positive impact on employee' s tacit knowledge sharing;(2)Felt obligation plays a mediator role in self-sacrificial leadership and employee's tacit knowledge sharing;(3)perceived competitive climate negative regulate the relationship between felt obligation and employee's tacit knowledge sharing.Based on the social learning theory,this paper verifies the cognitive process of selfsacrificial leadership's influence on employees' tacit knowledge sharing from the perspective of felt obligation.This study uncovers the process of self-sacrificial leadership and employee tacit knowledge sharing from different perspectives,which has a certain theoretical contribution.This paper also put out that,when the organizations are engaged in knowledge management,or when they want to organize members to engage in tacit knowledge sharing,enterprises should pay attention to the influence of leader behavior.They can infects and stimulate the tacit knowledge sharing of employees.At the same time,enterprises should attach importance to the competitive climate,which should be appropriately guided and regulated through some measures.At the end of this paper,the limitations and shortcomings of the research are pointed out,aiming to provide reference for the future research.
