Objective:To improve the quality of work life of new nurses,we investigated the career resilience,career success and quality of work life of new nurses;and then we analyzed factors which affect career resilience in new nurses;Besides,we discussed the correlation of new nurses'career resilience,career success and quality of work life.Last,we analyzed the mediating effect of career success between new nurses'career resilience and quality of work life.Methods:With convenience sampling method,we selected nurses in two Grade-3 A-level general hospitals in Zhengzhou as research objects.The questionnaires were applied to 301 nurses who met the inclusion criteria from July to October in 2017.The questionnaire included four parts:the General Information of Nurse,the Career Resilience Scale,the Career Success Scale,and the Work-Related Quality of Life Scale-2.In this study,the measurement data was described by Median and Quartiles.The count data was described by frequency and constituent ratio.Mann-Whitney U test and Kruskal-Wallis H test were used for the one-way analysis of variance.Multiple regression analysis was used for multiple-factor analysis.Spearman analysis was used for correlation analysis.Besides,the Amos software was used to build the mediating model of career success between new nurses'career resilience and quality of work life.Results:1.The median score of career resilience was 79.The median score of career success was 33.The median score of quality of work life was 2.98.2.There were statistically differences on the career resilience level among the new nurses with different characteristics,such as:sex,age,education level,marital status,working hours,the average monthly income,technical titles,employment forms,religious beliefs,the total rotation time,the current rotation time,with or without rotation(P<0.05).3.The total career resilience and its different dimensions(initiative,career vision,learning ability,achievement motivation,psychological resilience,flexibility)were positively related to the total career success and its different dimensions(job satisfaction,organizational internal competitiveness,organizational external competitiveness)(P<0.01).4.The total career resilience and its different dimensions(initiative,career vision,learning ability,achievement motivation,psychological resilience,flexibility)were positively related to the total quality of work life and its different dimensions(working conditions,work control,work-family balance,job evaluation,general well-being,career satisfaction)(P<0.01).5.The total career success and its different dimensions(job satisfaction,organizational internal competitiveness,organizational external competitiveness)were positively related to the total quality of work life and its different dimensions(working conditions,work control,work-family balance,job evaluation,general well-being,career satisfaction)(P<0.01).6.Career success had a moderating effect between new nurses'career resilience and quality of work life.7.Fitness indices of the established structural equation model were:P=0.698,RMSEA=0.000,GFI=0.969,AGFI=0.951,RFI=0.960,IFI=1.003,CN=445,c~2/df=0.916,parsimony goodness-of-fit index.The direct influence path coefficient for career resilience on quality of work life was 0.252.The direct influence path coefficient for career resilience on career success was 0.828.The direct influence path coefficient for career success on quality of work life was 0.684.The total effect coefficient for career resilience on quality of work life was 0.818.Conclusions:1.The career resilience of new nurses was at the moderate level.The career success of new nurses was at the moderate level.And the quality of work life of new nurses was at the moderate level.2.Sex,age,education level,marital status,working hours,the average monthly income,technical titles,employment forms,religious beliefs,the total rotation time,the current rotation time,with or without rotation were the main factors that affected new nurses'career resilience.3.The career resilience and the career success of new nurses could both positively predict their quality of work life respectively.The career success was the mediator between new nurses'career resilience and quality of work life.4.The career resilience influence mode can be applied to the education and training of newly recruited nurses to improve their quality of work life.
