With the development of global economy and globalization, the team has become a special organization, it has an important impact on the organization’s overall performance, so the team effectiveness becomes a important research. How to improve team effectiveness, is the current continue to explore the issue. Study on the factors affecting team effectiveness of the front, to explore its mechanism of effect on team performance, also become very important. Team psychological safety as the factors affecting team effectiveness, has attracted wide attention of scholars.By combing literature scholar found, in the previous studies mainly focused on team psychological safety outcome variables and the research team psychological safety pre variables less. In this study, the team psychological safety is divided into four dimensions, the team heterogeneity as antecedent variables, and explore its mechanism of effect on team psychological safety and dimensions. This study selected146team as the sample, using literature review, questionnaire investigation, numerical analysis, to explore the mechanism of team heterogeneity team psychological safety. And the introduction of the team learning capability as moderator, moderating effect of team learning capability in team heterogeneity and team psychological safety relationship, the conclusions are as follows:First, team heterogeneity and team psychological safety and its dimensions respect, state one’s views frankly, interpersonal adventure has significant negative correlation. The value diversity and team psychological safety and its various dimensions significantly negatively correlated; social category diversity and the whole team psychological safety, mutually respectful, interpersonal risk significant negative correlation; information heterogeneity and the whole team psychological safety, mutually respectful, state one’s views frankly, trust each other significantly negative correlation.Second, team learning capability has a significant positive effect on team psychological safety, team learning capability on mutually respectful, state one’s views frankly, interpersonal adventure has significant positive predictive effect, team learning capability is not a significant predictor to trust each other. Third, team learning capability has a regulating effect on team heterogeneity and team psychological safety, the team social category heterogeneity, value diversity and team psychological safety relations, plays a significant moderator role in team learning ability, team heterogeneity and team psychological safety relationship, team learning capability did not show plays a significant moderator role.This study not only enriches the theory of team heterogeneity, team psychological safety and team learning ability, and four dimensions of team psychological safety,team heterogeneity and team learning capability of the proposed as the leader of the team, how to enhance the maintenance team psychological safety, reasonable use of fostering learning atmosphere, suggest heterogeneity, hope to improve team effectiveness, team psychological safety climate to enhance.
