Study On Intra-Organization Knowledge Sharing Behavior And Its Incentive Mechanisms In High-Tech Enterprises

In the era of the knowledge-based economy,knowledge has become the key economic resource,and it plays a more significant role than traditional resources such as land and capital.According to the theory of knowledge-based resource view,the competitive advantage of an enterprise is from the special knowledge resources accumulated and created by the enterprise,as well as the ability to effectively integrate and utilize knowledge resources.In the series of these dynamic and continuous activities which promote knowledge sharing,creation,and utilization,knowledge sharing is the key point for employees to apply and innovate knowledge,and ultimately for an enterprise to obtain a competitive advantage.However,knowledge sharing is multifaceted and complex,and sharing personal knowledge with coworkers does not always come naturally to most individuals.Therefore,organizations need to take various measures to encourage and promote knowledge sharing among employees.High-tech enterprises have the characteristics of being knowledge-intensive,technology-intensive and talent-aggregation,so they have higher requirements of knowledge sharing than traditional enterprises.Therefore,the research on knowledge sharing in high-tech enterprises is typical and representative.Although researchers have made a lot of progress on the study of knowledge sharing and its incentive mechanisms,there are still some research topics in this area that need to be explored systematically.For example,to some extent,the factors that influence knowledge sharing are homogenized in the research.Besides,some research results are controversial.Inspired by these,and informed by the theories of knowledge-based resource view,social exchange theory,game theory,and computational experiments,this dissertation combines the research methods of mathematical analysis and empirical analysis,focuses on the individual level of the high-tech organization,and discusses four issues of knowledge sharing and its incentive mechanism.The main study contents and conclusions of this dissertation are as follows:(1)To analyze the internal mechanism of knowledge sharing behavior in high-tech organizations.Firstly,a mathematical model is built based on the evolutionary game,and then the evolutionarily stable strategy(ESS)is obtained and discussed.Afterwards,a numerical simulation is conducted by Matlab software,the results of which reveal that: time pressure and the risk of leaking the core knowledge both have a significant negative influence on knowledge sharing;while peer pressure,relationships of employees,indirect reciprocity,and the individual general knowledge and core knowledge all have important positive impacts on knowledge sharing.(2)To compare the promotion effects of reward and punishment on knowledge sharing in high-tech organizations.Four mathematical models are built based on the public goods game,and then a simulation was conducted using the method of computational experiments.The results show that: both punishment and reward can promote knowledge sharing,but punishment is more effective than the reward for sustaining knowledge contribution;the frequency of punishment has a positive impact on knowledge sharing;the amount of the fine/bonus is nonlinearly related to the knowledge shared.Thus,a moderate fine/bonus is a satisfactory choice for organizations to promote knowledge sharing.(3)To compare the promotion influences of second party punishment and third party punishment on knowledge sharing in high-tech organizations.Further research about the impact of punishment on knowledge sharing is implemented since punishment has a more significant effect on knowledge sharing than reward.First,a mathematical model is built based on the evolutionary game,and then the ESS is obtained and discussed.Afterwards,a numerical simulation is conducted by Matlab software,and the results indicate: the third party punishment can better promote knowledge sharing than the second party punishment.(4)To verify the conclusions which are from the mathematical analysis by conducting interviews and a questionnaire survey in enterprise SC.The results of the empirical analysis show:(1)the mathematical conclusions are verified;(2)that incentive mechanisms partially mediate the effects of the relationships of employees on knowledge sharing;and(3)knowledge sharing has a significant influence on incentive mechanisms.Those last two conclusions can be further explored in the future.This dissertation broadens the research of the relationships between knowledge sharing and its influencing factors,and it deepens the understanding of the internal mechanism of knowledge sharing behavior in high-tech enterprises,as well as the mechanisms of different incentive mechanisms on knowledge sharing behavior in high-tech enterprises.In general,this dissertation sheds light on how to improve knowledge sharing with incentive mechanisms and provides theoretical guidance for high-tech organizations to effectively facilitate knowledge sharing and obtain a competitive advantage in practice.
