Antecedents and effects of knowledge sharing in teams: A field study

Abstract/Summary:
This dissertation aims to expand our understanding of the factors that influence knowledge sharing in teams and the mechanisms through which knowledge sharing affects team performance. While past research has identified several factors that affect knowledge sharing, some of the known predictors of team performance such as member personalities, goals, efficacy, leadership, and incentives have not been adequately examined for their relationship with knowledge sharing. Similarly, while knowledge sharing is recognized as important for team performance, there is need to further examine the intervening mechanisms. 102 management teams located at various hotel properties of a large hotel chain responded to the survey. Hierarchical regression analysis was conducted to test the hypotheses. Team efficacy, goal commitment, empowering leadership, and team incentives emerged as antecedents of knowledge sharing. The effect of knowledge sharing on team performance was mediated by quality of decision-making and team coordination. This study highlights the role of knowledge sharing as a key team process and provides information to scholars and practitioners on how it could be managed in teams.
