How Do Team-based Rewards Influence Knowledge Team Effectiveness

Organization reward system has been changing and individual-based reward was replaced by team-based rewards(TBR)gradually when knowledge teams were more and more in modern organization in knowledge economy time.Knowledge teams are different from traditional teams on some characteristics including task interdependence,knowledge characteristic,and so on.We were wondering the effect of team-based rewards on knowledge team,and further question were how that happened and what would affect the relationship.We should work in some principle to answer these questions.Research review was first part of this paper and then research model was constructed.Firstly,IPO model which was the core part of the complete model was constructed,TBR(two dimensions including reward intensity and equity distribution)was input,team knowledge sharing(two dimensions including knowledge donating and knowledge collecting)was process,and knowledge team effectiveness(three dimensions including sharing satisfaction,knowledge integration and knowledge innovation)was output.Secondly,task interdependence and knowledge diversity were chosen as moderators according TBR integrative research framework and knowledge team characteristics.Thirdly,IPO model and moderators were integrated into complete model according to Job Characteristic Theory perspective.Hypotheses were proposed including team knowledge sharing mediated the relationship between TBR and knowledge team effectiveness,task interdependence and knowledge diversity moderated the mediation.Empirical research was designed to test all Hypotheses.We made the questionnaire based on others' research survey,and questionnaires were answered by 789 employees in 99 knowledge teams in two big high-tech enterprises,regression analysis was done after data checking and analyzing.Most Hypotheses were supported which were:1)reward intensity is positive with knowledge team effectiveness,and the relationship are completely mediated by knowledge donating and knowledge collecting;2)equity distribution is positive with knowledge team effectiveness,and the relationship are completely mediated by knowledge donating and knowledge collecting;3)task interdependence negatively moderate the relationship between reward intensity and knowledge collecting;4)task interdependence negatively moderate the relationship between equity distribution and knowledge collecting;5)knowledge diversity positively moderate the relationship between knowledge collecting and knowledge team effectiveness.Three hypotheses about moderation on knowledge donating were not supported;we analyzed the conclusion especially the unsupported hypotheses.The model integrated some simple relationship about team-based rewards,clarified the effect and the condition which the effect is effective;the integration of knowledge donating and knowledge collecting told the difference of two sharing behaviors.Our research is helpful for managers to construct reward systems,design team tasks,and manage team knowledge.Some flaws such as less enterprise copies and less team types existed to be improved in future and some suggestion were given in the end.
