This study is based on a semi-structured interview with 20 employees of service enterprises and a questionnaire survey of 309 employees(including 30 teams),on the basis of organizational support optimization and content structure perception,according to the ternary interaction model "Situation-Cognition-Behavior" of social cognitive theory,Constructs a research framework of"organizational support climate-organizational cultural identity-job autonomy-emotional work".This paper systematically analyzes the influence effect and action mechanism of organizational support climate on emotional work.Research findings:First,the current demands of employees in traditional service industries are changing.The work self-support,ownership support and growth support constitute the basic content of organizational support perception of traditional service employees.This conclusion reveals that employees' growth and sense of belonging demands are the focus of future management organization.Second,it reveals the overall effect and advantage effect of organizational support climate and organizational culture identity on emotional work.it reveals the effects of organizational support and organizational culture on the overall effects and advantages of emotional work.The results of the study clearly show that the organizational support climate has a great influence on the deep behavior of emotional work,the attributive support climate of the organizational support climate plays a leading role in the deep behavior and surface behavior of emotional work;The conclusion shows that the overall effect of organizational support climate is different from that of dimensional advantage.In the traditional service-oriented enterprise management,it is necessary to pay attention to the quality of the organizational support climate,but also the effect of belong support climate on employee's emotional work.The research also proves that organizational culture identity has a significant positive effect on deep-seated behaviors and superficial behaviors of emotional work,and has greater influence on deep-seated behaviors of emotional work than surface behavior;the behavioral identity of organizational cultural identity plays a leading role in deep-seated behavioral work;The cognitive identity of organizational cultural identity plays a leading role in the impact on the emotional work surface behavior.This conclusion shows that strengthening the corporate culture construction and promoting employees' knowledge of corporate culture identity will help to contain the surface behavior of employees' emotional work and inspire employees to take active and deep actions.Third,it reveals the mediating effect of organizational culture identity and its dimensions.The results of the study found that constrained by effect of organizational support climate on emotional work,the organizational cultural identity plays a partial mediating role between organizational support climate and deep emotional work;The emotional identity and behavioral identity of organizational culture identity play a partial mediating role between the climate of attribution support and the deep behavior of emotional work,and the cognitive identity of organizational cultural identity play a partial mediating role between the climate of attribution support and the surface behavior.This conclusion shows that the internal mechanism of the organizational support climate for emotional work has been discovered,and at the same time,it has been further proved that the mediating effects of differences in organizational cultural recognition are different.Fourth,find out conditions that reflect the jab autonomy intrinsic motivation needs.Research shows that the precondition for job autonomy to play a role is the influence of organizational environment on the individual's positive behavior,and it only has a regulatory role between the organizational support climate and the deep behavior of emotional work.
